감성리더는 감성지능을 효과적으로 발휘하여 자신과 타인의 감정을 정확하게 인식하고 구성원들에 대한공감을 통해 친밀한 관계를 형성한다. 감성리더십은 조직과 다른 구성원들에게 도움을 주는 구성원들의 자발적인 행동인 조직시민행동에 긍정적인 영향을 미친다. 그런데 감성리더십이 어떠한 과정을 거쳐 구성원들의 조직시민행동에 영향을 미치는 가에 대한 연구는 매우 드물다. 본 연구는 감성리더십과 구성원들의 조직시민행동간의 관계에서 관계적 에너지와 회복탄력성의 다중매개효과를 검증하였다. 연구 결과, 감성리더십은 구성원들의 관계적 에너지 및 회복탄력성에 유의한 정(+)의 영향을 미치는 것으로 나타났고, 구성원들의 관계적 에너지와 회복탄력성은 조직시민행동에 유의한 정(+)의 영향을 미치는 것으로 확인되었다. 그리고 감성리더십이 구성원들의 조직시민행동에 영향을 미치는 관계에서 관계적 에너지와 회복탄력성의 다중매개효과가 유의한 것으로검증되었다. 본 연구는 감성리더십과 구성원들의 조직시민행동 간에 구체적인 메커니즘을 제시하였고, 조직의경쟁력을 향상시키기 위하여 조직 내 긍정적인 분위기를 조성하고 구성원들의 감성에 대한 세심한 관심과관리가 중요하다는 학문적·실무적 시사점을 제시한다.
Abstract
Emotional leaders accurately perceive their own and their employees’ emotions as they are, and build close relationships with them by empathizing with their employees. Prior studies show that there is a positive relationship be tween emotional leadership and employees’ organizational citizenship behavior(OCB), but there are very few of empirical studies on what mechanism influences the relationship between emotional relationship and OCB. Therefore, the purpose of this study is to empirically verify multiple mediating roles of employees’ relational energy and resilience in the relationship between emotional leadership and OCB. The results of our study confirmed that emotional leadership has a significant influence on employees’ relational energy and resilience respectively. Employees’ relational energy and resilience were found to have a significant positive impact on OCB. And it was proven that employees’ relational energy and resilience play multiple mediating roles in the relationship between emotional leader ship and OCB. The theoretical and practical implications of our study are presented.
