The effect of intragroup conflict on team performance: The moderating roles of big five based team personality traits in the conflict transition mechanism

This paper aims to investigate the mechanisms through which task conflict is related to team performance, and to examine the moderating effects of team personality variables in the process between task conflict and relationship conflict. These aims were investigated using a sample of 335 employees from 94 work teams. According to the results of the analyses, task conflict is positively related to relationship conflict which, in turn, is negatively associated with team performance. Relationship conflict mediates the relationship between task conflict and team performance. On the other hand, task conflict appears not to be directly related to team performance. Conscientiousness and emotional stability negatively moderate the relationship between task conflict and relationship conflict. Several implications for these results are discussed.
