초록
본 연구는 개인간의 신뢰에 초점을 두고, 그들의 신뢰형성 영향요인, 결과요인, 그리고 신뢰와 그 결과를 조절하는 과업의 상호의존성을 변수로 선정하였다. 신뢰에 관한 기존의 연구들은 상사 내지 경영자에 대한 신뢰를 강조하고 있는데 반해, 본 연구는 오늘날 조직구조의 개편 등으로 인하여 동료간의 신뢰관계에 초점을 두고 있다. 따라서 본 연구는 신뢰형성에 중요한 개인적 특성변수를 규명하고자 하였고, 개인적 특성변수에 의해 형성된 신뢰관계는 팀에 대한 양적 성과와 질적성과에 어떠한 영향을 미치는 가를 검증하였다. 연구의 표본은 조별 발표 수업에 참여한 학생집단으로서, 270명을 그 대상으로 하였고, 검증 결과 동료들간의 접촉빈도가 그들의 신뢰형성에 가장 큰 영향을 주는 변수임이 발견되었다. 뿐만 아니라, 그들간에 형성된 신뢰는 팀의 성과인 프로젝트성과와 협력적 시민행동을 증진시키며, 그 효과는 상호의존적 과업인 경우에서 더 큰 것으로 나타났다. 본 연구에서는 이러한 연구결과들이 경영관행에 어떠한 시사점이 있는지를 토론하였다.
Abstract
Interpersonal trust between coworkers in workgroups is a critical element facilitationg the day-to-day functioning of these workgroups. as more dynamic forms of organizing utilizing project teams and temporary workers become prevalent, the incidence of the formation of work relationships between newly acquainted coworkers will occur more than ever before.This research draws on social-psychological research on trust and literature on social identity theory, and theories of social contact to develop the hypotheses. These literature suggest that gender similarity, work experience seniority and level of contact will have positive impact on trust evaluations. They also suggest that trust between peer coworkers will have positive impact on project performance and affiliative citizenship behavior. The results suggested that only level of contact has positive impact on evauation of trust . In addition, trust between peer coworkers has positive impact on project performance and affiliative citizenship behavior. The result also suggest that interactions of trust and task independent more facilitate project performance and affiliative citizenship behavior. Theoritical and managerial implications of these results were discussed.
