본 연구의 목적은 호텔직원들의 직무배태성이 호텔산업에 있어 조직애착도에 미치는 영향을 분석하는데 있다. 직무배태성과 조직애착도간의 관계를 규명하기 위하여 직무배태성의 개념을 3가지 하위 개념인 적합성, 연계, 희생으로 나누어 분석을 실시하였다. 또한 각각의 개념과 조직애착도간의 관계를 알아내기 위하여 회귀분석을 분석에 이용하였다. 연구를 수행하기 위해서 편의추축방식에 의해 서울시내에 있는 두개의 특1등급 호텔의 직원들을 대상으로 표본을 추출하였으며, 총 160개의 설문지중 일관성이 결여되거나 불성실한 답변을 한 13개의 설문지를 제외한 147개의 설문지가 최종분석에 사용되었다. 결론적으로 조직에 대한 적합성, 연계, 희생은 모두 조직애착도에 영향을 끼치는 것으로 나타났으며, 경력연한도 직무배태성 (적합성, 연계, 희생)과 조직애착도 간의 관계에 있어 조절효과를 갖는 것으로 나타났다. 본 연구는 조직의 성격에 따라 조직에 대한 애착도가 커질 수도 혹은 작아질 수도 있으며, 그것이 인적자원관리 측면에서 어떤 의미를 가지는지에 대해 알아볼 것이며 아울러 본 연구의 한계점에 대해서도 짚어보도록 하겠다.
Abstract
The purpose of this study is to analyze the effect of the Job Embeddedness of hotel employees to the organizational commitment in the hotel industry. In order to verify the relationship between the job embeddeness and the organizational commitment, the concept of the job embeddedness was divided into 3 subconcept; fit, links and sacrifice. Each one of them were analyzed by using the regression analysis to verify the relationship with the organizational commitment. In this research, a convenience sampling by non-probability sampling method was conducted in two 5 star hotels in Seoul. Out of 160 questionnaires, 13 of them were put aside and only 147 sincere questionnaires were used for analysis. The results showed that fit, links, and sacrifice to the organization are all affect to the organizational commitment. Secondly, the year of the career has a control effect to the relationship between job embeddedness; fit, links and sacrifice, and organizational commitment. The results of this study implies that the organizational commitment can be increased or decreased depending on the attitude of the organization. In addition, in this study, the implication for the human resource administration and the limitations of this study were discussed.
