상사부하 교환관계(LMX)에 기반한 임파워먼트가 직무만족과 조직몰입에 미치는 영향: 대구 경북지역 노인요양시설을 중심으로

초록
본 연구는 LMX, 임파워먼트, 조직유효성을 노인요양시설에 적용한 초기연구로서 이들 시설에 근무하는 종사자의 LMX, 임파워먼트, 직무만족, 조직몰입의 인과관계를 고찰하고, 전체 인과관계에서 지각된 조직지원에 따른 조절효과를 알아보고자 하였다. 이를 통하여 노인요양시설 운영자에게 인적자원의 관리를 효과적으로 운영할 수 있는 시사점을 제공하여 보다 나은 요양서비스가 제공될 수 있도록 조직의 유효성을 확보하는데 있다. 연구 결과, 노인요양시설 종사자의 임파워먼트는 고객욕구에 적절히 대응할 수 있을 뿐만 아니라 적극적으로 자기계발과 역량증대를 도모하며, 직무만족과 조직몰입에 긍정적인 영향을 미치는 것으로 나타났다. 그러나 예외적으로 권한능력은 직무만족과 조직몰입에 유의한 영향을 주지 못하였다. 그리고 전체 인과관계 측면에서 지각된 조직지원의 여부에 따라 부분적으로 영향력에 차이가 있는 것으로 나타났다. 본 연구는 지역적 한계를 가지며 직무별 인과관계의 차이점을 파악하지 못한 한계점을 갖는다.
Abstract
This study intended to offer implications that residential care facilities for aged strengthen competitiveness against outside world and gain competitiveness in relative to efficiently operating human resource in order to consistently enlarge abilities. Service employees should have customer orientation to find their needs and cope with it, and for it, it is essential to give them empowerment through LMX as alternatives. This result shows that empowerment efficiently helps to respond customers' needs and enlarge their abilities positively. Moreover it shows that empowerment has effect on job satisfaction and organization commitment. Exceptionally power ability didn't significantly have effect on job satisfaction and organization commitment, and in case of non supporting group, power ability significantly has negative effect on them. This study has some limitation in relative to specific survey region and classification according to job diversity.
