외식산업 관리자의 리더십 유형이 직무만족 및 조직몰입에 미치는 영향

본 연구는 외식산업 관리자의 리더십 유형이 종사원의 직무만족 및 조직몰입에 어떠한 영향을 미치는지 검증하고자 실시하였다 리더십이 직무만족에 미치는 영향을 분석한 . 결과, 리더십 요인 중 조건적 보상과 카리스마가 종사원의 보상 및 복지 만족에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 리더십 요인 중 예외적 미달관리는 근무여건 및 업무 만족에 통계적으로 유의한 부(-)의 영향을 미치고 있고, 카리스마는 근무여건 및 업무 만족에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 또한 조건적 보상과 분발고취는 인사행정 만족에 유의한 정(+)의 영향을 미치고 있으며, 조건적 보상과 예외적 성과관리, 지적자극은 관계공유 만족에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 리더십이 조직몰입에 미치는 영향을 분석한 결과, 조건적 보상과 카리스마가 조직몰입에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 본 연구는 리더십이 종사원의 직무만족 및 조직몰입에 미치는 영향을 조사한 기존의 선행연구 결과와 부분적으로 유사한 양상을 보인다. 그러나 본 연구에서는 거래적 리더십 요인 중 예외적 관리가 예외적 미달관리, 예외적성과관리로 구분되어 분석되었으며, 예외적 미달관리는 종사원의 근무여건 및 업무만족에 부(-)의 영향을 미치는 것으로 드러난 점에서 차이를 보인다.
Abstract
The purpose of this study is to identify the effect of manager's leadership styles on the job satisfaction and organizational commitment in foodservice industry. Prepared questionnaires were distributed to 300 sample employees working in foodservice industry. Among 300 questionnaires, 279 respondence were collected. The results of this study are as follows. First, it was found that employees' reward and welfare satisfaction was affected by conditional reward, charisma among the leadership variables. Secondly, it was found that work environment and work satisfaction was not affected by exceptional lack management. But work environment and work satisfaction was affected by charisma. Third, employees' organizational commitment was affected by conditional reward and charisma among the leadership variables. It is suggestive that conditional reward and charisma is very important for employees' reward/welfare satisfaction and organizational commitment.
