경영성과를 높이기 위해서 외부 경영환경의 변화에 내부 경영 요소들의 속성을 맞추어야 한다는 연구가 많다. CEO가 보여주는 전략적 리더십 스타일은 조직내부 요인으로서 매우 중요함에도 불구하고 그것이 경영환경과 성과에 대해서 갖는 영향력의 영향력을 규명한 연구는 많지 않은 실정이다. 따라서 본 연구에서는 외부 경영환경 특성으로서 동태성과 호혜성을 설정하고 핵심 내부환경 요소로 볼 수 있는 CEO의 전략적 리더십이 어떤 방식으로 조직성과에 영향을 미치는지를 실증적으로 분석해보고자 하였다. 구체적으로, CEO의 전략적 리더십이 동태성과 호혜성으로 측정된 기업 환경특성과 기업성과의 관계를 매개하는지를 중소기업 관리자 297명을 대상으로 수집한 데이터를 활용하여 실증적으로 검증하였다. 다중회귀 등의 분석결과 환경특성 중에서 동태성은 기업성과에 영향을 미치는 않는 것으로 나타났으며, 호혜성 및 전략적 리더십은 성과에 유의적인 영향을 미치는 것으로 밝혀졌다. 또한, 호혜성과 성과와의 관계를 전략적 리더십이 매개하는 것으로 나타났다. 본 연구는 CEO의 전략적 리더십이 경영환경특성 이나 조직성과와 같은 거시적 변수들과 어떻게 관련되는지에 대해서 통합적 시각을 제시하였으며, 중소기업 CEO들의 리더십개발의 중요성과 방법론을 논의하였다. 끝으로 본 연구가 갖는 방법론적 한계 및 향후의 연구방향에 대하여 기술하였다.
Abstract
The current study empirically tests the mediating effects of CEOs' strategic leadership styles on the relationship between environmental characteristics that companies encounter and their performance. A sample of 297 managers from various small- to medium-sized companies were surveyed in order to collect data on their CEO's leadership, environmental characteristics measured as dynamism and favorableness, and financial performances of their firms. Results of multiple regression analyses showed that the environmental characteristics and CEO strategic leadership affect firm performances. In addition, it was also revealed that CEO strategic leadership mediates the relationship between the favorableness of environment and company performances. However, the mediation effects of CEO leadership on the environmental dynamism and performance were not found. Implications of the study findings, along with limitations and future research directions were discussed.
