Analysis of Structural Relationship among Psychological Contract Breach, Person-Organization Fit, and Goal Commitment : A Case of Hotel Employees

This study has been conducted with a need to examine the process of how hotel employees' psychological contract breach ends in organizational behaviors. Focused on hotel employees, this study firstly was aimed to investigate whether psychological contract breach predict perceived P-O fit. Secondly, P-O fit was examined as an antecedent of goal commitment. Finally, this study investigated whether all conceptual variables could be explained in a structural model. The frame work of empirical study was applied to test the hypotheses that reflected the research questions and five star deluxe hotels in Korea are targeted to be surveyed. A total of 180 usable cases out of 250 cases have been analyzed. Descriptive statistics and multivariate analysis of variance, and structural equation modeling (SEM) are utilized. Further, the SPSS and AMOS 20 are used to analyze the data. The results suggest that all the components of hotel employees' psychological contract breach except benefit are significantly and negatively associated with their P-O fit. Specifically, the breaches of good working relationship and training and development have represented the two highest path coefficients. Also, goal commitment has been positively influenced by P-O fit. The study results suggested that hotel employees' psychological contract breach could be minimized through clarification of the sub-dimensions of contracts.
