공직봉사동기와 보수만족도가 경찰 직무만족도에 미치는 영향: 경찰조직 내 사회적 지지의 조절효과를 중심으로

근대적 경찰 조직이 창설된 이후 50여년이 흐른 지금 한국은 오원춘 사건, 유영철 사건 등이 발생하며 경찰의 사회적 역할이 더욱 강조되고 있다. 이에 본 연구에서는 경찰 조직 구성원 직무만족을 결정하는 요인을 도출하고 더 나아가 경찰 조직을 효과적으로 운영하여 한국을 치안 강국으로 성장시킬 수 있는 정책적 함의를 제시하고자 한다. 본 연구의 연구결과 경찰 조직 구성원 직무만족도에 영향을 미치는 요소로 내재적 동기인 공직봉사동기와 외재적 동기인 보수만족도가 도출되었으며, 그 영향력의 상대적 크기는 공직봉사동기가 더 크게 나타났다. 또한 동료와 상사의 사회적 지지의 조절효과를 살펴본 결과 동료의 사회적 지지는 보수만족도와 직무만족도를 조절하고 있었으며 상사의 사회적 지지는 공직봉사동기와 직무만족도를 조절하고 있었다. 따라서 본 연구진은 경찰 조직 내 높은 직무만족도를 보장하기 위해서 동료 및 상사의 사회적 지지를 강화하고 보수만족도와 같은 외재적 동기보다는 내재적 동기를 강화하여야 한다는 결론을 내릴 수 있었다.
Abstract
After almost 50 years have passed since modern police organization was founded, Korea now faces terrible crimes such as serial murder, rape and so on. Naturally, the importance of role of the police officers are now increasing. In this point of view, we are trying to figure out the main factors that affect job satisfaction of the police officers especially in terms of the effects of intrinsic motivation and extrinsic motivation. And then suggest some argument about how to reinforce job satisfaction of the police organization member. According to our study, PSM(Public Service Motivation), a very symbolic intrinsic motivation, affects independent variable more than extrinsic motivation did. Also, social support from the peers has moderating effect on the relationship between extrinsic motivation and job satisfaction. On the other hand, social support from supervisors showed moderating effect on the relationship between PSM and job satisfaction. In conclusion, in order to increase job satisfaction of police officers, public administrators should consolidate intrinsic motivation rather than extrinsic motivation and social support from their peers and supervisors.
