구성원 간 갈등에 관한 연구동향 : 문헌고찰 및 메타분석

초록
본 연구는 구성원 간 갈등에 관한 국내연구동향을 분석하기 위해 문헌고찰과메타분석을 실행하였다. 이를 통해 갈등의 부정적인 영향은 감소시키고 긍정적인 영향은 제고시키고자 하는 활발한 연구흐름 속에서 갈등이 성과에 미치는영향력을 종합적으로 분석하고자 하였다. 메타분석은 동일한 주제에 대한 다양한 연구결과들을 체계적이고 계량적으로 분석하는 종합적인 분석 방법이다. 다양한 학문분야에서 메타분석이 활용되고 있지만 인사조직분야에서는 메타분석이 거의 활용되지 못하고 있는 실정이다. 이에 본 연구에서는 탐색적으로 메타분석을 시도하였으며 효과크기(Effect-size) 산출을 통하여 결과변수에 미치는 영향력을 검증하고자 하였다. 분석결과 첫째, 구성원 간 갈등은 결과변수에 부정적인 영향을 미쳤다. 둘째, 관계갈등이 과업갈등보다 결과변수들에 더 부정적인 영향을 미치는 것으로 분석되었다. 셋째, 구성원 간 갈등은 구성원들의 몰입과 만족 모두에 부정적인 영향을 미치는 것으로 나타났다. 이는 기존의 선행연구들의 방향성과 일치하는것으로 나타났으며, 특히 구성원 간 갈등이 만족보다는 구성원들의 몰입에 더욱 부정적인 영향을 미치는 것으로 분석되었다. 본 연구는 기존의 갈등 관련 문헌 고찰에서 다루지 못한 내용들을 다루고 있으며, 탐색적으로 메타분석을 수행한 점에 의의를 가진다. 분석결과를 토대로 인적자원 개발에 주는 시사점과향후 연구 과제를 논의하였다.
Abstract
This study was carried out a meta analysis and literature review on relationship-conflict & task-conflict. Data collection was utilized for a variety of DB(ex: RISS, DBpia, Google scholar, www.kasba.or.kr homepage, etc.). Meta-analysis is a comprehensive analysis method for analyzing a variety of studies on the same topic systematically and quantitatively. This meta-analysis examines the relationship between interpersonal -conflict(task & relationship conflict) and performance (commitment & satisfaction). 15 studies from 2003 through 2015 were reviewed and the total effect size came out as -.230. The Results is as follows. First, relationship-conflict has a more negative impact on outcomes variables than task-conflict. Second, Interpersonal - conflict (relationship & task) has had a negative impact on both commitment and satisfaction. Interpersonal-conflict was investigated as a further negative impact on the commitment than satisfaction. The results were discussed based on the suggestions and future research.
