네트워킹 행동과 무형식 학습의 관계에 관한 연구: 비서직을 중심으로

본 연구는 조직원의 네트워킹 행동을 조직을 기준으로 내부 및 외부로 구분하여, 내부 네트워킹 행동, 외부네트워킹 행동, 무형식 학습과의 관계를 실증적으로 조사하는 것을 목적으로 하였다. 연구대상으로는 비서직을선정하였는데, 이는 비서직은 조직내 공식적인 교육훈련을 통한 형식학습보다 무형식 학습에 매우 의존하는직군이기에 무형식 학습에 관한 연구에 의미가 크다 하겠다. 구체적인 연구문제는 다음과 같다. 첫째, 비서의내부 네트워킹 행동이 무형식 학습에 관계가 있는가? 둘째, 비서의 외부 네트워킹 행동이 무형식 학습에 관계가있는가? 본 연구는 국내에 거주하는 현직 비서 대상으로 설문조사를 실시하여, 최종 240명의 자료를 분석하였고, 연구결과는 다음과 같다. 첫째, 내부 네트워킹 행동 중수직적네트워킹행동은무형식학습 결과의 업무지식 획득, 조직적응및맥락이해, 관계형성, 자기개발능력 함양에 모두 정의 유의한 영향관계를 나타냈다. 내부 네트워킹 행동 중 수평적 네트워킹행동은 무형식 학습 결과의 업무지식획득과 관계형성에는 정의 유의한 영향관계를 나타낸 반면, 조직적응 및맥락이해, 자기개발능력 함양에는 유의한 영향관계가 없는 것으로 나타났다. 둘째, 외부 네트워킹 행동 중 관계관리 네트워킹 행동은 무형식 학습의 하위변인과 모두 유의한 영향관계가없었다. 그러나 외부 네트워킹 행동 중 친교적 네트워킹 행동은 무형식 학습 중 업무지식 획득에만 부의 유의한영향관계를 나타내었다. 셋째, 외부 네트워킹 행동 중 업무적 네트워킹 행동은 무형식 학습 결과의 하위변인에 모두 정의 유의한영향관계를 보여주었다. 이러한 연구결과에 따라 비서직의 경우 무형식 학습 수준을 높이기 위해서는 조직 안에서는 상사를 대상으로한 수직적 네트워킹 행동과 동료 및 부하를 대상으로 한 수평적 네트워킹 행동에 전략을 세우고 강화하는것이 필요하며, 조직 밖에서는 업무적 네트워킹 행동을 장려할 필요가 있다.
Abstract
Networking and informal learning have become important career management strategies not only on individual dimensions but also on organizational dimensions in the era of new career development. The purpose of this paper is to investigate the relationship between networking behaviors and informal learning among secretaries, who heavily rely on informal learning rather than formal training. In this study, networking behaviors are divided into two main types: internal networking behavior—vertical and horizontal networking behaviors—, and external networking behavior—relationship management, friendship and work-related networking behaviors. Informal learning measurement was consisted of attaining job knowledge, adjustment to the organization and understanding the context, forming relationship, and enhancing self-development skill. The questionnaire was distributed to 247 incumbent secretaries who were collected by judgement sampling and snowball sampling. After screening the data, 240 responses were used for this empirical analysis. The data were analyzed by methods of frequency analysis, descriptive statistics, reliability analysis, factor analysis, correlation analysis, and multiple regression analysis. Research findings can be summarized as follows: First, vertical and horizontal networking behaviors in internal networking behaviors was positively related to attaining job knowledge, adjustment to the organization and understanding the context, forming relationship, and enhancing self-development skill of informal learning. Horizontal networking behavior of internal networking behaviors was positively related to attaining job knowledge and forming relationship, but was not significantly related with adjustment to the organization and understanding the context and enhancing self-development skill. Second, relationship management networking behavior in the external behaviors was not significantly related to informal learning. However, friendship networking behavior among the external behaviors was negatively related only with attaining knowledge for performance. Third, work-related networking behavior in the external behaviors was positively related with informal learning. According to the results of this study, in order to increase the level of informal learning in secretarial work, it is necessary to establish and to strengthen the strategy for vertical networking behaviors and horizontal networking behaviors for superior, colleagues and subordinates in the organization, and work related networking behaviors for experts and professional associations outside the organization. However, friendship networking behavior can take away the opportunity to attaining job knowledge and lower the level of informal learning. Thus, differentiating strategies of networking behaviors within and outside the organization can effectively enhance the results of informal learning. The theoretical and practical implications of this research results are discussed, and recommendation for future research are suggested. The study was the first to show a relation between networking behaviors and informal learning, this has not been examined directly in previous empirical research.
