집단 네트워크와 개인 창의성의 관계 : 개인의 심리적 자본의 조절효과

Nevertheless creativity is a product of individual interactions in groups, previous research has demonstrated relatively few studies about team’s social capital and individual creativity. So it is needed to consider team’s social relationships of individual creativity at multi-level approach. To date creativity and social network studies have generally focused on only one level of analysis at a time. The purpose of this study is to investigate the effects of social network structure in teams on individual creativity and moderating effects of psychological capital. We used creativity at individual level as dependent variable, and density, centralization at group level as independent variables. Second, we examined the moderating effect of psychological capital between social capital in teams and individual creativity at cross level. Respondents were drawn from four type of organizations, groups with less than 80 percent participation were excluded. Analyses were based on the remaining 34 groups and 197 respondents. We focused on work-related advice networks, for measuring network we used roster method. The results of this study are as follows. First, it is found that social network density is associated with individual creativity, but centralization is not. Second, the individual psychological capital had partially significant moderating effect between density and individual creativity. The study findings were discussed along with managerial and theoretical implications and recommendations for future research and applications.
