Promotion, Justice Perception, and Organizational Citizenship Behavior : The Moderating Roles of Self-Efficacy and Self-Enhancement Motive

Promotion is one of the most influential extrinsic compensation to motivate employees. Combining equity theory with cognitive dissonance theory, this study investigated the relationship between promotion and justice and the moderation effects of self-efficacy and self-enhancement motives on that relationship. Moreover, authors investigated the direct and mediating effect of justice perception on individual and organization directed organizational citizenship behavior. The data were collected from South Korean manufacturing company with 195 employees. Hierarchical regression analysis and bootstrapping analysis were conducted for verification of hypothesis. Result demonstrated that the promotion speed influence directly on justice perception and indirectly on the organizational citizenship behaviour. Furthermore, self-enhancement motive could moderate that relationship. Authors identified implications as well as suggestions for future research.
