이슈리더십이 조직구성원의 혁신행동에 미치는 영향 : 그릿(grit)의 매개효과와 양면성의 조절효과

초록

본 연구의 목적은 이슈리더십이 조직구성원의 혁신행동에 긍정적인 영향을 미치는 메커니즘을 검증하는것이다. 본 연구는 급변하는 경영환경과 조직구성원들의 패러다임 변화에 따른 조직의 대안으로서 조직의전 방향에서 영향력을 발휘하며 새로운 관점인 이슈를 매개로 조직구성원들과 활발한 커뮤니케이션을 통해문제를 풀어나가는 이슈리더십에 주목하였다. 리더의 이슈리더십 발휘를 통하여, 조직구성원의 그릿을 일깨워급변하는 경영환경에서 조직구성원들의 열정과 끈기를 동력으로 하여 혁신에 이르는 과정을 살펴보고자 하였다. 또한 이 과정에서 특히 비인지적 역량으로 어려운 환경에서도 성공, 완수 등의 선행변인으로 주목 받고있는 그릿과 인지적 역량으로 다이나믹한 환경에서의 생존방법인 양면성과의 상호작용의 영향 또한 살펴보고자 하였다. 이를 위해 이슈리더십과 조직구성원의 혁신행동 간 직접효과와 그릿(grit)의 매개효과를 확인하고, 그릿과 혁신행동 간 양면성의 조절효과를 밝히고자 하였다. 다양한 업종의 국내 기업에 종사하는 직장인을대상으로 설문을 실시하였고 371명을 대상으로 PROCESS macro(Hayes, 2013)를 이용하여 분석하였다. 두차례의 사전설문을 통해 측정도구의 신뢰성과 타당성을 제고하였고, 독립변수와 종속변수의 측정시기를 분리하여 동일방법편의(common method bias)를 극복하고자 하였다. 아울러 직급, 상사와 근무기간, 그리고 팀규모를 통제변수로 적용하였다. 연구결과 첫째, 이슈리더십과 혁신행동 간 직접효과가 확인되었다. 둘째, 이슈리더십은 조직구성원의 그릿에긍정적인 영향을 미치는 것으로 나타났다. 셋째, 구성원의 그릿이 증가될수록 혁신행동 또한 증가되는 것으로나타났다. 넷째, 이슈리더십은 그릿을 매개로 조직구성원의 혁신행동을 증가시키는 것으로 나타나 그릿의매개효과 역시 확인되었다. 다섯째, 그릿과 혁신행동 간 양면성의 조절효과가 확인되었다. 본 연구는 이슈리더십과 조직구성원의 혁신행동 사이에서 그릿의 매개효과와 양면성의 조절효과의 세부 메커니즘을 실증적으로규명함으로써 기존 리더십 연구의 확장에 기여한다. 이는 급변하는 경영환경에서 조직의 생존과 성장을 위해서는 조직 차원뿐 아니라 조직구성원의 수준에서 대응 또한 절실히 요구되는 상황에서, 어떠한 난관에도 목표를완수하기까지 관심과 노력을 멈추지 않는 그릿의 속성이 이제 조직 맥락에서도 관심있게 다루어질 수 있다는가능성을 시사한다. 연구결과에 대한 이론적·실무적 시사점과 연구의 한계점 및 향후 연구과제를 제시하였다.

Abstract

Today’s business environment is facing a change in paradigm represented by Fourth Industrial Revolution, which has led to rapidly changing and increasingly complex fusion of products and services. As a result, consistent innovation has become a requirement for the survival and growth of companies, and innovation at the organizational context has been receiving even greater attention than ever in business management research. Innovation allows organizations to find new markets and new ways of competing in the markets or create entry barriers and endow competitive advantages. At the individual level, innovation at organizations arise from the innovative behavior of subordinates, which requires their active and self-initiated communication. Thus, more than ever, the role of the leader to respect the diversity of the subordinates and enhance their creativity has gained importance. In this context, issue leadership which, unlike conventional leadership styles, utilizes issues to influence the workplace alongside the members to exert influence from all directions. By presenting a new perspective on the task on hand, i.e., an issue, issue leadership creates a climate where subordinates can immerse in the issue, freely exchange opinions, and actively participate, thereby encouraging the subordinates to take initiative in their work. Therefore, this study sets out to verify the mechanism through which issue leadership positively affects the innovative behavior of subordinates. In particular, the present study examines whether the grit fostered through issue leadership assist in issue leadership’s positive influence on innovative behavior and whether ambidexterity moderates between grit and innovative behavior. Grit is the passion and perseverance to realize a long-term goal despite difficulties or conflicts which is reported to be a predictor of success. Recently, grit has been gaining attention as an essential non-cognitive personal trait in business management research. Meanwhile, the concept of ambidexterity, proposed for the first time in Duncan(1976), is the ability to pursue two opposite ideas at the same time, such as efficiency and flexibility. At the individual level, ambidexterity refers to the individual’s cognitive capability to transfer between exploration and exploitation appropriately and flexibility to adopt to changing situations and environments. Ambidexterity has been reported to promote organizational performance and innovation, thus, this research identified how ambidexterity moderates between grit and innovative behavior, that is, how ambidexterity interacts with grit to have a positive influence on subordinates’ innovation. For this purpose, a survey was conducted on employees at Korean companies in various industries, and the data collected through the survey was analyzed using PROCESS macro(Hayes, 2013). Two preliminary surveys were conducted to ensure the reliability and validity of the measurement tools, and the main survey was conducted in two parts, separating the measurement of the independent and dependent variables, to overcome the common method bias. Job rank, duration of work under the same supervisor, and size of the team were set as control variables. The results of the analysis confirmed the direct effect of issue leadership on innovative behavior, as well as the positive effect of issue leadership on subordinates’ grit. Grit was also found to impact innovative behavior directly, where the increase of grit led to an increase in innovative behaviors. The analysis on grit as a mediator between issue leadership and subordinates’ innovative behavior showed that grit indeed played the role of positive mediator. When the leader exerts issue leadership, subordinates learn to set clear goals and become motivated to maintain interest in the goal, thereby leading to the increase in their grit, and through grit, including such internal motivation, subordinates exhibit stronger innovative behaviors that they pursue with passion and perseverance, despite facing difficulties or obstacles. Also, ambidexterity was revealed to moderate the relationship between grit and innovative behavior. In other words, with the passion and perseverance associated with grit is at work, subordinates’ ambidextrous use of exploitation and exploration can become a dynamic capability in itself to bring a synergy to their innovative behavior. This research contributes to expanding the existing literature on leadership studies in Korea by verifying the mechanism behind the causal relationship between leadership and grit and identifying the antecedent and outcome variables of grit, both of which are scarcely studied by Korean scholars. By uncovering the synergy that can be created through the interaction between grit and ambidexterity, this study highlights the need to incorporate methods to enhance the grit and ambidexterity of subordinates in training and capacity-building programs to enable their quick responses to increasingly competitive and rapidly changing business environment. Other valuable insights that can be gained from the specific mechanisms behind issue leadership’s impact on subordinates’ innovative behavior through grit and ambidexterity are discussed in detail within, along with the limitations and suggestions for future research.
