일터영성이 근로자들의 부적 편향행동에 미치는 영향: 집단주의 성향의 조절효과를 중심으로

초록

본 연구는 근로자들의 일터영성이 대인차원 및 조직차원의 부적 편향행동에 미치는 영향을 확인하고자 시도되었다. 나아가 집단주의 성향을 일터영성과 부적 편향행동 간 관계에 영향을 줄 수 있는 잠재적 조절변수 로 선정하여 그 영향력을 검증하였다. 국내 20개 제조업 290명의 사무 관리직 근로자들로부터 설문자료를 수집하였으며, 수집된 자료를 바탕으로 가설을 검증하였다. 부적 편향행동은 대인 및 조직 등 2개 차원으로 구분하여 일터영성과의 관련성을 확인하였다. 연구내용을 간략하게 정리하면 다음과 같다. 연구결과 일터영성은 근로자들의 대인 및 조직차원의 부적 편향행동을 모두 감소시키는 것으로 확인되었다. 따라서 일터영성은 근로자들의 부적 편향행동을 경감시켜 줄 수 있는 하나의 중요한 대처방안이 될 수 있음을 알 수 있다. 한편 개인의 집단주의 성향이 일터영성과 부적 편향행동 변수들과의 관계를 조절하고 있는지를 확인한 결과, 조직차원의 편향행동과의 관계에서 조절효 과를 확인하였다. 조절효과 검증 결과, 일터영성의 수준이 낮으면서 동시에 집단주의 성향도 낮은 경우 조직차 원 편향행동 수준이 높게 나타났다. 그리고 일터영성의 수준이 높은 경우에는, 특히 집단주의 성향이 낮은 경우에 있어서도 조직차원 편향행동 수준이 낮아졌다. 집단성향이 높은 경우에는 조절효과가 없는 것으로 나타났으나, 일터영성 수준과 관계없이 조직차원 편향행동 수준은 낮게 유지되는 것으로 확인되었다. 본 연구를 통해서 집단주의 성향이 일터영성과 조직차원 편향행동 간 관계에 일부 조절효과를 미치고 있음을 확인한 것은 매우 의미 있는 연구결과라 생각한다. 연구 결과를 바탕으로 향후 근로자들의 부적 편향행동 발생 억제를 위해 일터영성 및 집단주의 성향에 대한 연구 시사점과 미래 연구방향을 정리하였다.

Abstract

Despite the growing number of studies on workplace spirituality, there is still lack of studies that have explored the relationships between workplace spirituality, job attitudes and behaviors. There is a growing interest among researchers in studying workplace deviant behavior because of its increasing prevalence and negative impact on individuals and organizations. The purposes of this present research are to analyze empirically the relationship between workplace spirituality and workplace deviant behavior, also to analyze the moderating effects of the collectivity on the relationships between workplace spirituality and deviant behavior. Data was collected from 290 office workers in 20 companies. This study divided deviant behavior into two types (organizational deviant behavior and interpersonal deviant behavior). Deviant behaviors vary along two dimensions namely, minor versus serious deviance, and interpersonal versus organizational deviance. Examples of minor deviant behaviours include deliberately working slow, leaving the office early and showing favouritism, while examples of serious deviant behaviors include stealing from the company, accepting kickbacks, and endangering co-workers. The results of the study are summarized as followings. First, regression analysis showed that the workplace spirituality was related to employee’s deviant behavior. The result was showed that the workplace spirituality had reduced the worker's two types of deviant behavior. The result was shown workplace spirituality could be a important coping strategy all of deviant behaviors. The results of this research are in line with the previous researches with the same topic. In this research, we have found out that there was a significant negative influence of workplace spirituality and workplace deviant behavior. If an employee has high level of workplace spirituality, the chance of having deviant behaviors is decreasing. Second, collectivism revealed that it had moderating effects in part of the relationships between workplace spirituality and organizational deviant behavior. The result explains that organizational deviant behavior is high level in case of low level of workplace spirituality and collectivism. But it failed to predict moderating effect in part of the relationships between workplace spirituality and individual deviant behavior. However, it is a meaningful effect that collectivism has the moderating effects in the relationship between workplace spirituality and organizational deviant behavior. These findings contributes greatly to the understanding of workplace spirituality within office workers in companies. Most literature on workplace spirituality are generally more theoretical as opposed to empirical and relatively few studies have established the link between workplace spirituality and work attitudes. Although, researchers have stressed the importance of studies on the impact of spirituality on organizational outcomes, such studies are still considered inadequate. Additionally, this paper contributes to extend of research area in spirituality and deviant behavior. Theoretical and practical implications for research on the relationship was discussed. Moreover some limitations and directions for future research are outlined. In this highly competitive environment, generally, it is essential that every organization attain high performance. Because of this pressure, employees are expected to work longer hours and to take fewer holidays since employers are setting targets which are very high and unrealistic for their employees. This situation results in greater anxiety and stress among employees which may in turn result in poor job performance, poor family and social relations, and poor health, which in turn increase the level of workplace deviant behavior. Workplace Spirituality can play an important role in overcoming this problem. Therefore, it is important to create a culture of spirituality at the workplace.
