긍정심리자본이 혁신행동 및 직무소진에 미치는 영향에 관한 연구 : 조직지원인식의 조절효과

본 연구는 긍정심리자본이 혁신행동과 직무소진에 미치는 영향과, 조직지원인식이 긍정심리자본과 혁신행동 및 직무소진 사이에서 조절효과를 검증하는데 목적을 두고 있다. 국내 금융업 및 공기업과 IT 관련 서비스 기업을 대상으로 실증분석을 통해 긍정심리자본의 4가지 하위요소인 자 기효능감, 희망, 낙관주의, 회복력은 개인의 긍정적인 심리적 자원으로써 혁신행동에 모두 정(+)의 영향을 미친다 는 것을 확인하였으며, 또한 긍정심리자본이 직무진에 부(-)의 영향을 미치고 있는 것을 확인하였다. 그리고 긍정 심리자본과 혁신행동 및 직무소진 간의 조직지원인식의 조절효과를 검증한 결과에서도 조직지원인식은 혁신행동 과 직무소진 간의 관계를 조절하는 것으로 밝혀졌다. 이러한 연구결과는 개인의 긍정심리자본을 바탕으로, 조직지원인식 간의 복합적 상호관계가 혁신행동 및 직무소 진에 영향을 미치고 있음이 확인되었으며, 이는 구성원들의 긍정심리자본이 혁신행동으로 이어지기 위해서는 조직 구성원들 사이에 보상과 지원을 받고 있음을 의미하는 조직지원인식의 이루어져야 함을 알 수 있었다.
Abstract
The purpose of this study is to examine the effect of positive psychological capital on innovative actions and job burnout, as well as the moderating effect of organizational support among positive psychological capital, in- novative actions, and job burnout. Considering domestic financial, public, and IT-related firms as research subjects, the empirical evidence of the research confirmed that the four sub-factors of positive psychological capital, which include self-efficiency, hope, optimism, and resilience, provided positive effects on innovative actions, also adverse effects on job burn- out. Moreover, based on the result of the research, organizational support leads to the adjustment of the relation between innovative actions and job burnout. The result of the study confirmed that the intricate relation between a person’s positive psychological and organizational support affects innovative actions and job burnout. Therefore, in order to transform the positive psychological capital into innovative actions, inner- organizational compensation and support are crucial.
