리조트호텔 종사원의 안전 리더십과 안전지향 행동과의 관계 연구: 조직 내 안전지향 커뮤니케이션의 매개효과를 중심으로
A Study on the Relationship between Safety Leadership and Safety-oriented Behavior of Resort Hotel Employees: Focusing on the Mediating Effect of Safety-oriented Communication within Organizations

초록
본 연구에서는 COVID-19와 여러 재난 등이 발생함으로써 리조트호텔 관리자의 안전 리더십의필요성이 대두되고 있다. 따라서 리조트호텔 종사원을 대상으로 안전 리더십, 안전지향 커뮤니케이션 그리고 안전지향 행동과의 영향 관계를 확인하고, 안전지향적 의사소통이 안전 리더십과 안전지향 행동의 관계에서 매개효과를 검증하였다. 본 설문조사 기간은 2023년 2월 15일부터 4주간 실시하였으며, 구체적 연구대상으로 고객 접점 서비스를 수행하는 매니저급 이하 직원으로 선정하였고, 총 230부 배포 후 불성실한 36부를 제외한 194부를 최종분석에 사용하였으며, 수집된 자료는 SPSS와 AMOS 통계프로그램을 이용하여 빈도분석, 확인적 요인분석, 구조모형 분석을 시행하였다. 가설 분석결과 안전 리더십이 안전지향 행동 중 역할내 안전행동에는 유의한 정(+)의 영향을 미치는 것으로 나타나 가설1a를 채택하였으나, 역할 외 안전행동에는유의한 영향을 미치지 않는 것으로 나타나, 가설1b는 기각되었다. 그리고 안전 리더십이 안전지향적 의사소통에 유의한 정(+)의 영향을 미치는 것으로 나타나, 가설2는 채택되었다. 또한, 안전지향적 의사소통 또한 역할내 안전행동에 유의한 영향을 미치는 것으로 나타났으나, 역할 외 안전행동에는 유의한 영향을 미치지 않는것으로 나타났으나, 가설3a는 채택되었으나, 가설3b는 기각되었다. 마지막으로, 매개효과검증으로 안전지향적의사소통이 역할내 안전행동과 역할 외 안전행동 모두의 관계에서 안전지향 의사소통이 유의미한 부분 매개효과가 있는 것으로 나타났다. 본 연구가설 분석결과를 통해 리조트호텔 종사원의 안전지향 행동을 위해강화하고 산업현장 안전을 개선할 수 있도록 관리자의 안전 리더십의 중요성을 인식하고 이에 대한 대응체계를 구축하기 위한 기초 근거자료를 제공함으로써 실무적 시사점과 새로운 연구 방향을 제시하기 위한이론적 시사점을 제시하였다.
Abstract
The need for safety leadership by resort hotel managers has emerged as COVID-19 and various disasters have occurred. This study confirmed the relationship between safety leadership, safety-oriented communication, and safety-oriented behavior was confirmed for resort hotel employees, and verified the mediating effect of safety-oriented communication in the relationship between safety leadership and safety-oriented behavior. The survey was conducted for four weeks from February 15, 2023, and the specific target was selected as employees below managers who perform customer contact services. After distributing 230 samples, 194 samples were used for the final analysis except for 36 unfaithful samples, and the collected survey data used SPSS and AMOS statistics programs with frequency analysis, confirmatory factor analysis, and structural equation analysis. Hypothesis 1a was adopted as the analysis showed that safety leadership had a significant positive (+) effect on in role safety behavior, but Hypothesis 1b was rejected as it did not have a significant effect on extra role safety behavior. Hypothesis 2 was adopted as safety leadership had a significant positive (+) effect on safety-oriented communication. It was found that safety-oriented communication had a significant effect on in-role safety behavior, but did not have a significant effect on extra-role safety behavior; therefore, Hypothesis 3a was adopted but Hypothesis 3b was rejected. In terms of the mediating effect, safety-oriented communication was found to have a significant partial mediating effect in the relationship of both in-role and extra-role safety behavior. Through the analysis results of this study, the importance of managers’ safety leadership was revealed to strengthen the safety-oriented behavior of resort hotel employees and to improve industrial site safety. Therefore, the analysis results of this study recognized the importance of companies to safety and provided practical and theoretical implications to establish a response system for safety.
