컴페션과 직무성과: 심리적 안녕감의 매개효과와 자기효능감의 조절된 매개효과

본 연구는 컴페션(compassion)이 직무성과에 영향을 미치는 과정에서 심리적 안녕감의 매개효과와 자기효능감의 조절된 매개효과를 검증하고자 한다. 국내 기업 종사자 292명을 대상으로 자료를 수집하였으며, 구조방정식 모형과 PROCESS macro를 사용하여 가설을 검증하였다. 분석 결과, 컴페션은 심리적 안녕감과 정(+)의 유의한 관계를 나타냈으며, 심리적 안녕감과 직무성과의 관계 역시 정(+)의 관계로 밝혀졌다. 또한, 비록 컴페션과 직무성과 간의 직접효과는 유의하지 않았으나, 그 심리적 안녕감을 통한 간접효과가 유의함을 보임으로써 심리적 안녕감의 매개효과를 확인하였다. 더 나아가 컴페션의 심리적 안녕감을 통한 직무성과에 대한 간접효과가 자기효능감에 의해 조절됨을 확인하였다. 이를 통해, 본 연구는 컴페션을 정서적 직무자원, 자기효능감을 개인 내 자원으로 통합하는 자원 상호작용 관점을 제시함으로써 컴페션과 성과 간의 관계에 대한 기존의 연구 결과들을 확장하였다. 실무적으로는 종업원들 간에 경험하는 컴페션을 통한 심리적 안녕감 향상을 통해 긍정심리 자산의 활용 방안을 제시해 주고 있다.
Abstract
This quantitative research investigates how self-efficacy and psychological well-being serve as dual mediators in the relationship between compassion and job performance perceived by organizational members. Data were collected from 292 employees, and hypotheses were tested using structural equation modeling. The objectives of this study are threefold. First, it explores the link between compassion and job performance, as well as the association between compassion and self-efficacy. Second, it examines the relationship between self-efficacy and psychological well-being, and between psychological well-being and job performance. Third, it aims to empirically verify the dual mediating roles of self-efficacy and psychological well-being in the relationship between compassion and job performance. Unlike prior research that primarily focused on the direct relationship between compassion and performance-related variables, this study provides new insights by empirically confirming the double mediating effects of self-efficacy and psychological well-being within that framework.
