Effects of Trust on Organizational Citizenship Behavior and Learning by Sharing

Trust is the backbone of esprit de corps among organizational members. It provides employees with initiatives and commitments toward the organizational goal attainment, and, in turn, enhances organizational performance such as productivity and profitability. Despite its importance in understanding organizational behavior and performance, however, it is relatively unknown in the literature that how this trust-performance linkage works. This study theoretically and empirically analyzes both the determinants and consequences of trust at the individual member level. In particular, in order to measure organizational members' consequences of trust this study will operationalize organizational member commitment variable by organizational citizenship behavior and learning by sharing. Also, this study will analyze moderating effects of individual member characteristics in the relationship. This research project develops theoretical model, and conducts empirical analysis based on original survey data and various multi-variate statistical techniques. This research follows several earlier studies; 1) Mayer's study for general framework of preceeding factors of trust, 2) Rouseau's study of the typology of type of trust, 3) studies of Triandis, Bontemnp, and Vallareal, and Giffin and Patton, for individual member characteristics, and 4) Alder and Organ's study for groupings of trust-based behavior. In sum, this study theoretically and empirically analyzes the determinants of organizational trust, type of trust, and trust-based behavior with moderating effects of individual member characteristics. The main contribution of this research is the development of theoretical framework and execution of empirical analyses toward the better understanding of trust-building in business organization and its impact on organizational performance.
