The Differential Effects of Motivation on Job Effort and Organizational Commitment - Focus on Moderating Roles of Organizational Justices

This research examined the moderating effects of justice perception of employees on the relationship between the work motivation and both job efforts and organizational commitment. Findings indicated that as employees perceived unfairness in their compensation results and procedures, the differential effects of intrinsic and extrinsic motivation interacting with the justice perception on the job efforts and organization were identified. Specific research conclusions were summarized as follows: (1)Both intrinsic and extrinsic motivation were equally important determinants to explains the organizational commitment and job efforts. (2) The positive effects of the motivation on the job efforts were not moderated with procedural justice but with distributive justice. More specific research conclusions were more discussed.
