집단성과배분제도의 생존에 관한 패널연구: 미국과 캐나다의 경험을 중심으로

본 연구에서는 미국과 캐나다에서 집단성과배분제를 시행한 사업장을 대상으로 1992년과 1999년 2차례의 설문조사를 실시하여, 집단배분제도의 생존에 영향을 미치는 요인들을 로지스틱회귀분석을 사용하여 분석하였다. 집단배분제도의 생존에 대한 이론적인 모형으로는 전략적 인적자원관리 분야에서 개발된 내적적합성과 외적적합성의 이론을 사용하였고 모두 5가지의 가설을 도출하여 검증하였다. 일부 예외가 있으나 본 연구의 주요 가설은 대체로 지지된 것으로 보인다. 집단성과배분제에 있어서 내적적합성의 중요성을 보여주는 주요 결과로는 (1) 집단성과배분제도가 경영참가제도와 함께 실시될 때에 그 존속가능성이 더욱 커지는 것으로 나타났으며, (2) 집단성과배분제도가 직무급과 함께 사용될 경우 집단성과배분제의 생존확율이 높아지는 점들이다. 집단성과배분제에 있어서 외적적합성의 중요성을 보여주는 주요 결과로는 (1) 사업장의 전략과 환경에 맞추어 자체적으로 설계한 집단성과배분제도가 스캔론, 럭커, 임프로쉐어 등 정형적인 집단성과배분제도에 비하여 오래 존속할 가능성이 더 큰 것으로 나타났으며, (2) 차별지향적인 집단성과배분제는 가격위주 경영전략보다는 차별적 경영전략하에서 보다 오래 존속할 가능성이 더욱 커지는 것으로 나타난 점이다. 이러한 결과들은 본 연구에서 제시한 적합성가설이 프로그램의 존속에 중요하다는 점을 보여주는 것으로 해석할 수 있다. 또한, 본 연구의 이론적, 실무적인 시사점이 논의되었다.
Abstract
Utilizing 2 survey data sets in 1992 and 1999 from North American establishments with gainsharing experiences, the present study examined factors influencing the survival of gainsharing programs. Five hypotheses drawn from the internal and external fit perspectives in the strategic human resource management paradigm were empirically tested. With some exceptions, major hypotheses were supported. Major findings include: (1) A gainsharing program is more likely to survive in the long run, when it is accompanied with employee involvement programs; (2) A gainsharing program is more likely to be persistent, when it supports the existing job-based pay system; (3) A customized gainsharing plan, which is tailored according to specific business strategies, needs, and environmental issues of the establishment, is more likely to be persistent than standard gainsharing plans; (4) Under the differentiation business strategy, a differentiation-oriented gainsharing plan is more likely to survive than a cost-oriented gainsharing plan. Theoretical and practical implications of the present study were discussed.
