조직공정성과 신뢰 및 반생산적 과업행동의 관련성에 대한 연구

본 연구는 조직공정성이 반생산적 과업행동과 신뢰에 미치는 영향 및 상사 및 조직에 대한 신뢰가 조직공정성에 따른 반생산적 과업행동에 매개역할을 수행하는지 확인하기 위하여 시도되었다. 연구결과를 보면 먼저 모든 조직공정성 변수들, 분배 및 절차 그리고 상호행동적 공정성이 근로자들의 반생산적 과업행동 및 상사 및 조직의 신뢰에 영향을 미친다는 사실이 확인되었다. 특히 조직공정성 변수들 가운데 분배공정성이 근로자들의 반생산적 과업행동 감소에 가장 큰 영향을 미치고 있었다. 상사 및 조직에 대한 신뢰가 조직공정성과 반생산적 과업행동간 관계에 있어 매개적 효과를 지니고 있는지 살펴본 결과, 조직에 대한 신뢰의 부분매개효과가 확인되었다. 하지만 상사에 대한 신뢰의 매개효과는 전혀 없는 것으로 나타났다. 상사에 대한 신뢰는 본 연구에서 의도했던 매개효과보다는 조직공정성과 마찬가지로 근로자들의 반생산적 과업행동에 직접 영향을 미치는 것으로 보여진다. 비록 완전매개효과를 지니는 것은 아니지만 조직에 대한 신뢰가 조직공정성에 따른 반생산적 과업행동을 부분적으로 매개하고 있음을 확인한 것은, 조직공정성과 더불어 조직에 대한 신뢰가 반생산적 과업행동 관리에 의미있는 역할을 수행할 수 있음을 말해주는 것이다.
Abstract
This study examined the relationships among organizational Justice, trust, and counterproductive work behavior. And this study specially investigated the mediating roles of trust in the relationship between organizational justice and counterproductive work behavior. The data was collected from 300 workers in 5 large manufacturing plants. This study measured the mediating effects of trust using the three-step mediated regression analysis. The results of this study are as follows. First, regression analysis showed that all types of organization justice(distributional, procedural, and interactional justice) were related to counterproductive work behavior. And also they were related to trust. Distributional justice in all of justice types strongly related to counterproductive work behavior. Second, trust in organization showed that it had mediating effects in the relationship between organizational justice and counterproductive work behavior. Trust in supervisor, however, failed to contribute to the prediction of mediating effect in relationship between organizational justice and counterproductive work behavior.
