감성자본에 관한 실증적 연구 - 항공우주산업을 중심으로 -

초록
본 연구는 성공한 조직에서는 적극성과 열정, 미래비전과 애사심, 화기애애함, 온정적분위기와 온화함, 상호존중감과 신뢰감 등과 같은 많은 긍정적인 감성자본요인들이 지식, 지적재산권, 정보기반 등과 같은 지식자본과 함께 미래 기업이 가져야할 가장 중요한 핵심역량이 된다는 것을 살펴보기 위하여 이루어졌다. 이를 위해 우리나라 항공우주산업을 대표하는 K기업 직원 151명과 그 협력업체(10개사)직원 140명을 대상으로 설문조사를 수행하였으며 다음과 같은 결과를 얻었다. 첫째, 항공우주산업에 종사하는 직원들의 감성자본수준은 그리 높은 편은 아니었다. 둘째, 1999년 10월1일자 대한민국 항공우주산업부문 국제경쟁력제고를 위해 출범한 3사(SHD)동등 지분 단일법인인 모기업 K사와 협력업체간에는 모기업인 K사 보다 협력업체의 감성자본 수준이 더 높게 나타났다. 셋째, 인구 통계적 특성에 따른 감성자본의 수준 차이를 비교분석해본 결과 유의한 차이를 보이지 않는 것으로 밝혀졌고 연령이 높아질수록 감성자본의 수준은 낮은 편으로 나타났는데 40대 이상인 경우에는 매우 낮은 수준을 보였다. 또한 감성자본의 수준은 학력에 따라 유의적인 차이를 보였는데 전문대졸의 응답자들이 가장 높은 감성자본 수준을 나타낸 반면 고졸 응답자들이 가장 낮은 수준을 보였다. 직원들의 근속연수가 오래되었을수록 감성자본지수는 낮아지는 것으로 나타났는데, 특히 3~5년인 경우가 가장 높게 나타났다. 본 연구결과를 토대로 우리나라 항공우주산업을 중심으로 그 방안을 모색하는데 연구의 주안점을 두었다.
Abstract
Emotion is defined as an affective state of consciousness in which joy, sorrow, fear, hate, or the like, is experienced, as distinguished from cognitive and volitional states of consciousness. And Emotional Capital is the critical source of capturing hearts and minds of employees to create lasting business growth and development. But Modern research in social science, until very recently, has been focused mainly on the contemplative rather than the active, on the intellectual rather than the emotional aspects of human life. The study of emotion has, until recently, been mostly overlooked in attempts to understand reasons for action. A long tradition views all emotions as threats to rationality, and treats emotions as feelings or sensations. But recently Kevin Thomson pointed out that emotional capital is the fuel and driving force activating the intellectual capital for organizational performance. This study attempts to estimate the emotional capital level of manufacturing firms and to derive some measures for accumulating and managing effectively the emotional capital. In order to achieve this purpose, the literature on the basic concept and factors of emotional capital was surveyed and the field investigation was conducted by means of questionnaires covering 291 employees engaged in aerospace industries. Collected data were statistically analyzed using SPSS 10.0 for Windows.
