우리나라 병원장의 경영자 역할과 조직유효성과의 관계에 관한 연구

초록
우리나라 병원들의 경영상 어려움이 갈수록 심각해지고 있다는 분석이 나오고 있다. 중소병원의 도산율은 갈수록 높아져 연간 10%를 넘어서고 있다. 병원경영 정상화가 적극적으로 추구되어야 할 시점에 있다. 이와 같은 배경 하에 본 연구는 병원의 최고경영자인 병원장들의 경영자 역할 수행력이 조직 유효성과 어느 정도나 상관관계가 있는지를 Mintzberg가 제시한 4가지 의사결정 역할과 위기관리 역할을 변수로 하여 전국 292명의 병원 종업원들에 대한 인식도 조사를 실시했다. 조사결과 우리나라 병원장들의 경영자 역할 수행력은 매우 낮은 것으로 조사되었으며, 그것은 종업원들의 낮은 직무만족 및 조직몰입과 상관관계가 있는 것으로 나타났다. 부가적 연구로는 ANOVA를 통하여 병원규모 및 병원장들의 연령별 경영자역할 수행력의 차이를 조사했는데, 두 변수에 있어서 유의한 차이가 있는 것으로 나타났다. 이와 같은 연구 결과, 우리나라 병원의 경쟁력을 높이기 위해서는 병원장의 경영능력을 높일 수 있는 제도적 보완이나 보다 심층적인 인사관리적 접근방법이 적극 모색되어야 할 것이다.
Abstract
The purpose of this study is to examine the relationships between managerial role and effectiveness of hospitals in Korea. To achieve this purpose, 5 hypotheses and additional hypotheses were established and an empirical study is conducted.The findings show that CEO's managerial role is low in hospitals and that job satisfaction and organizational commitment is low also. The relationship between perception of CEO's managerial role and performance, job satisfaction and organizational commitment are significantly correlated. The difference that scale of hospitals and demographic variables have on the CEO's management role was examined by ANOVA. The scale and age variables have a significant difference.The implications of this study are that low effectiveness is significantly related with low managerial role in hospitals in Korea. Therefore, the managerial educations or institutional complement are required to develop the managerial role of the hospital's CEOs.
