This study compared antecedents of organizational commitment among Korea, U. S. and China. To test the hypotheses, data were collected through questionnaire instruments from employees of manufacturing firms in each of the nations.The results indicated several significant findings. First, it was identified that intrinsic and extrinsic reward were common predictors of organizational commitment in every nation. Second, vertical relationship, horizontal relationship, familism have positive effects on organizational commitment in Korea. Horizontal relationship and familism were critical predictors in china. And U. S. employee’s organizational commitment was influenced by horizontal relationship and job pride. Finally, we compared regression coefficient of predictors each of the nation. Intrinsic and extrinsic reward were more effective in U. S. and China than Korea. Familism and horizontal relationship have the most impact in China.
