스포츠조직의 정규직과 비정규직 직원의 직무만족과 조직몰입에 관한 비교 연구
Job Satisfaction and Organizational Commitment of Employees in Sport Industry: Comparison between Regular and Irregular Employees

본 연구는 최근 일반 산업체뿐 아니라 스포츠 산업에서도 급증하고 있는 비정규직 종사자들의 조직 효율성을 제고하기 위하여 비정규직 종사자들과 정규직 종사자와의 조직행동에 대한 차이를 알아보고자 한 것이다. 스포츠 조직의 정규직 종사자 214명, 비정규직 종사자 247명을 대상으로 설문조사를 실시하였으며, 그들의 고용상태에 따라 직무만족, 직업만족, 직업몰입, 그리고 조직몰입의 차이를 검증하였다. 그 결과 스포츠조직의 직원들은 고용상태에 따라 직무만족, 직업만족, 그리고 조직몰입에 있어서는 차이를 보이는 것으로 나타났으나, 직업몰입에 있어서는 차이가 없는 것으로 나타났다. 각 변인간의 인과관계를 살펴본 결과 스포츠조직 직원들의 직무만족이 소속 직업에 대한 몰입에 미치는 영향에 대한 경로계수는 정규직이 .580(t=5.991) 비정규직이 .527(t=5.214), 그리고 직무만족이 조직몰입에 미치는 영향에 대한 경로계수는 정규직이 .512(t=2.829) 비정규직이 .268(t=2.542)로 나타나 정적으로 유의한 영향을 미치는 것으로 검증되었다. 또한, 스포츠조직 직원들의 직업만족이 직업몰입에 미치는 영향에 대한 경로계수는 정규직이 .737(t= 5.657) 비정규직이 .623(t=5.465)로 나타나 정적으로 유의한 영향을 미치는 것으로 검증되었다. 직업에 대한 만족과 조직몰입의 관계를 살펴본 결과 경로계수가 정규직이 .253(t=2.410) 비정규직이 .221(t=2.132)으로 나타나 직업만족이 직업몰입에 미치는 영향 또한 유의하게 확인되었다. 본 연구의 결과를 토대로 스포츠조직 종사자들의 직업 및 조직에 대한 몰입도를 향상시킬 수 있는 전략 및 향후 연구과제에 대한 제언을 논의하였다.
Abstract
The purpose of this study was to examine the differences in organizational behaviors between regular employees and irregular employees of sport organizations. Specifically, job satisfaction, work satisfaction, work commitment, and organizational commitment were compared based on employment status. 214 regular employees and 247 irregular employees were participated in the study. Results showed that there was significantly differences on job satisfaction, work satisfaction and organizational commitment based on employment status, while there was no statistically differences on work satisfaction. In addition, both job satisfaction and work satisfaction had impacts on work commitment and organizational commitment for both regular and irregular employees. Based on these results, practical implications for employees in sport organizations regarding organizational effectiveness and future research directions were suggested.
