거래적 리더십이 조직몰입에 미치는 영향에 관한 연구- 공정성 지각을 중심으로 -

초록
최근 리더십 분야에서 가장 주목받는 이론 중 하나는 변혁적 리더십 이론이다. 그러나 변혁적 리더십에 관한 선행연구가 지니는 한계에 관한 논의는 다소 소홀히 다루어지고 있다. 이러한 맥락에서 본 연구는 변혁적 리더십에 대비되는 리더십으로 개념화된 거래적 리더십의 독립적인 효과와 그 과정을 이론적, 실증적으로 검증함으로써 변혁적 리더십과 구분되는 독립적 리더십으로써 거래적 리더십 현상을 규명하고자 하였다. 이를 위해 이론적 연구를 통해 "거래적 리더십은 조직몰입에 정(+)의 영향을 미칠 것이다"라는 가설 1과 "공정성 지각은 거래적 리더십과 조직몰입을 매개할 것이다"의 가설 2를 설정, 이를 실증적으로 검증하였다. 검증 결과, 거래적 리더십은 직접적으로 조직몰입에 정(+)적인 영향을 미치는 한편 공정성 지각의 부분 매개 혹은 완전 매개를 통해 간접적으로 조직몰입에 정(+)의 영향을 미치는 것으로 확인되었다.이러한 결과는 변혁적 리더십과는 별개로 거래적 리더십이 직접적으로 혹은 '공정하다'는 지각의 매개를 통해 일정한 경영성과를 창출할 수 있음을 시사한다.
Abstract
The purpose of this study is threefold ; 1)to explore the limitations of existing studies about transformational leadership and transactional leadership 2)to frame a conceptual model of relationship among transactional leadership, organizational commitment, and equity perception as a mediating variable and 3)to investigate relationship among transactional leadership, organizational commitment, and equity perception.The result of the study is as follows;Firstly, transactional leadership has postive impact on organizational commitment.Secondly, equity perception of employees partially or fully mediate the relationship between transational leadership and organizational commitment.
