조직공정성, LMX의 질 및 심리적 임파워먼트가서비스 지향적 조직시민행동에 미치는 영향
The Impact of Organizational Justice, LMX Quality, and Psychological Empowerment on Service-oriented Organizational Citizenship Behaviors

본 연구는 '관계'라는 관점에서 조직공정성, 리더-구성원간의 관계(LMX)의 질, 그리고 심리적 임파워먼트가 조직구성원들의 서비스 지향적 조직시민행동(service-oriented OCBs)에 미치는 영향을 검토하였다. 즉, 이들 이론변수들간의 이론적 관련성을 고려한 후 3가지 유형 또는 차원으로 구분될 수 있는 조직공정성의 지각(조직과의 관계)과 조직구성원들의 서비스 지향적 조직시민행동(고객과의 관계)간의 인과관계 에서 리더-구성원간의 관계의 질(상사와의 관계)과 임파워먼트(자신과의 관계)의 매개효과를 고려하는 이론적 모델을 설정하였으며 구조방정식모형을 이용하여 그 효과들을 분석하였다. 연구에 사용된 데이터 자료는 서울과 수도권에 위치한 4개의 종합병원에서 근무하는 230명의 간호사들을 대상으로 자기보고식 설문을 통해 획득되었으며, 연구모형에 대한 분석결과는 3가지로 구분된 조직 공정성 차원 중 상호작용상의 공정성(interactional justice)만이 유일하게 조직구성원들의 서비스 지향적 조직시민행동에 긍정적인 영향을 미치는 것으로 나타났다. 또한 이들 관계에서 직접효과는 발견되지 않은 반면, 리더-구성원간의 관계의 질(상사와의 관계)과 심리적 임파워먼트(개인 자신과의 관계)는 매개효과가 있음을 나타냈다. 특히 이 두 변수는 상호간에 유의한 경로추정치를 보임으로써 설정된 연구모델상에서 상호 영향력이 있음을 나타냈다. 결론 및 토론 부분에서는 본 연구의 결과가 줄 수 있는 이론적 실무적 시사점과 미래의 연구방향을 제시하였다.
Abstract
The purpose of this paper is to identify how the perception of organizational justice, LMX quality, and psychological empowerment affect employee' service-oriented organizational citizenship behaviors(OCBs). Data were collected from the sample of 230 nurse employed in four public hospital Seoul metropolitan area. A self-administered written questionnaire was used to collect individual-level data organizational justice, LMX quality, and OCB variables. A structural quotation modeling(SEM) was examined to test theoretical model via path analysis. All analyses were conducted using LISREL 8. It was found that a positive and significant relationship between interactional justice and LMX quality. The result of the paper shows that there exists a positive influence of employees' perceived empowerment on the quality of LMX. It was also shown that empowerment and LMX quality are effective mediators in the relationship between interactional justice and service-oriented OCBs.
