중소기업에 있어서 리더십 스타일이 직무만족에 미치는 영향에 관한 연구

현대 사회의 경영조직은 급격한 환경변화와 무한 경쟁의 시대에 직면하고 있으며, 이런 변화에 적응하기 위하여 조직변화를 주도할 새로운 리더십 패러다임을 요구하고 있다. 이에 본 연구에서는 소규모 중소 제조기업에 있어서 변혁적 리더십과 거래적 리더십 스타일이 조직구성원의 직무만족에 있어서 어떠한 영향을 미치는지를 검증한다. 그 결과 변혁적 리더십이 거래적 리더십보다 더 큰 영향을 미치고 있음을 알 수가 있다. 기존 연구에서 변혁적 리더십의 구성요소로 알려진 카리스마, 개별 배려, 그리고 지적 자극 중에서 개별 배려가 가장 큰 영향을 미치고 있었다. 거래적 리더십의 상황적 보상이 직무만족에 큰 영향을 미치는 것으로 나타났고, 특히 변혁적 리더십을 높게 발휘할 때 직무만족이 높아지는 것을 확인하였다. 또한 변혁적 리더십과 거래적 리더십이 인구통계학적 변수에 따라 어떠한 차이가 있는지 실증분석을 하였다. 마지막으로 변혁적 리더십 뿐만 아니라 거래적 리더십도 소규모 중소기업에도 적용가능한지도 조사하였다.
Abstract
Leadership style and Job satisfaction has been considered as one of many problems related to effectiveness of an organization in modern companies. Therefore, the purpose of this study was to examine the relationship between Job satisfaction and transformational and transactional leadership, to confirm leadership styles of administrators and to offer descriptive data. Subjects were employee who worked in small manufactory located in Kwang-ju. The data were analyzed through the SPSSWIN PC+(ver. 10.0)program by use of frequency, ANOVA and regression. In order to identify the purpose of this study, following hypotheses were proposed<Hypo. Ⅰ> Transformational leadership will effect job satisfaction. <Hypo. Ⅱ> Transactional leadership will effect job satisfaction. <Hypo. Ⅲ> Demographic variables will effect transformational leadership, transactional leadership and job satisfaction. As a result, first of all, Hypothesis Ⅰ, Ⅱ, Ⅲ were supported. Also, the transactional score of administrators was higher than transformational one. In conclusion the leadership style of manufactory administrators promoted the job satisfaction. Transformational leadership is required for developing the professional environment and achieved the goal of organization in rapidly changing organization environment.
