사회복지사의 사회복지관 책임성 수행에 대한 인식이직무만족에 미치는 영향에 관한 연구

그동안 사회복지기관의 책임성 수행에 대한 연구는 주로 조직 외부의 이해당사자들과의 관계에서 조직의 생존과 정당성을 확보하는 차원에서 이루어졌으며 조직 내부 구성원들에게 미치는 영향에 대한 연구는 상대적으로 미진하였다. 본 연구는 사회복지사가 인식하는 사회복지관의 책임성 수행이 직무만족에 미치는 영향을 검증하기 위하여 수행되었으며 실증적 연구를 위하여 서울․경기지역의 복지관(사회복지관, 장애인종합복지관, 노인복지관)에서 근무하고 있는 사회복지사 227명을 대상으로 설문조사를 실시하였고, SPSS 12.0을 사용하여 다중회귀분석(Multiple Regression) 방법으로 분석하였다. 연구결과, 기관의 책임성 수행에 대한 인식이 사회복지사의 직무만족을 결정하는 강력한 선행변수인 것으로 나타났다. 그러나 선행연구에서 직무만족을 설명하는 것으로 보고되어 온 다른 변수들의 영향력은 수퍼비전의 체계성을 제외하고는 유의미하게 나타나지 않았다. 본 연구의 결과는 사회복지사가 자신이 소속된 기관이 사회적으로 위임된 역할을 책임성 있게 수행하고 있다고 인식할 때, 개인의 직무에 대한 만족감을 제고할 수 있음을 밝히고 있다. 또한 기존 연구에서 직무만족의 중요한 선행변수들의 영향력이 본 연구에서 유의미하지 않았던 것은 사회적 책임성 수행 인식에 관한 변수의 설명력이 추가된 데서 기인한 것으로 보인다. 사회복지사는 자신이 하는 일에 대하여 직업 이상의 소명 의식을 가지고 있으며, 타인을 돕는 행위 자체를 직업 활동의 보상으로 받아들이는 이타적 가치를 추구하는 집단이기 때문에 사회복지사의 직무만족에 관한 후속 연구는 이러한 직업적 특성에 주의를 기울이면서 진행해 나갈 것을 제안한다. 끝으로 사회복지사의 직무만족에 유의한 영향을 미치는 것으로 나타난 수퍼비전 체계에 대한 논의와 함께, 본 연구결과에 대한 논의와 제한점, 미래 연구에 대한 시사점들이 언급되었다.
Abstract
The purpose of this study was to measure the extent to the perceived organizational accountability was related to job satisfaction. It is based on data collected from 227 social workers working for human service organizations operating in Seoul and Kyunggi District. The results shows that organizational accountability perceived by social workers have a strong influence on social workers' job satisfaction. However, the other predictors from previous studies show no significant impact on the job satisfaction besides supervision. This study demonstrated that the social workers' perception of their organizational accountability is positively related to the job satisfaction. If a human service organization has a strong social accountability and a effective supervision system, the social workers working for the organizations might be well motivated and satisfied. This study discusses the implications from the findings and directions for further research related to the topic.
