사무직 조합원의 노조몰입 및 참여의 결정요인 연구 : 경제적 교환, 사회적 교환 그리고 좌절-공격 가설

본 연구는 사무직 조합원의 노조몰입 및 참여의 결정요인과 이들의 상대적 예측력을 규명하고자 하였다. 선행연구를 기초로 노조몰입 결정요인에 대한 세 가지 가설, 즉 경제적 교환, 사회적 교환, 그리고 좌절-공격 가설을 중심으로 각 가설을 설명하는 노조수단성, 노조후원지각 및 직무만족을 연구변수로 설정하고, 10개 사의 사무직 조합원 650명을 대상으로 실증분석을 실시하였다. 분석 결과를 요약하면 다음과 같다. 첫째, 노조수단성, 노조후원지각, 직무만족은 모두 노조몰입에 정(+)의 영향을 미치며, 노조몰입을 통해 노조참여의도에 영향을 미치는 것으로 나타났다. 이는 경제적 교환 및 사회적 교환 가설을 지지하지만, 선행연구와는 달리 좌절-공격 가설을 지지하지 않는 결과로 해석된다. 둘째, 각 변수들의 노조몰입에 대한 상대적 예측력은 노조후원지각, 노조수단성, 그리고 직무만족의 순으로 나타났다. 이는 사무직 조합원이 노조와의 경제적 교환 보다는 사회·정서적 교환을 보다 중시하며, 이를 통해 사회·정서적 욕구의 충족을 기대하는 결과로 해석된다. 이러한 결과를 토대로 노동조합의 조직 및 조합원 관리에 대한 이론적, 실천적 시사점을 제언하고, 향후의 연구 방안을 제시하였다.
Abstract
The purpose of this study is to examine the determinants and their relative prediction power of union commitment and participation intention for a white-collar union members. Based on the three main hypotheses(the economic and social exchange hypothesis, and frustration-aggression hypothesis) explaining the determinants of union commitment and participation intention on via the literature review, we designed research model and tested each hypothesis. The results are as follows: Firstly, union instrumentality, perceived union support and job satisfaction affect on union commitment and union commitment mediates the effects of the three variables on participation intention. Secondly, perceived union support is the most powerful predictors of the three determinants on union commitment. This result means social exchange is the most dominant hypothesis in predicting union commitment of white collar union members in Korea. The academic and applied implications and the limitations of the study are discussed.
