리더십이 해외진출 벤처기업의 지식내부화에 미치는 영향

본 연구는 해외에 진출한 기술 · 지식 집약적인 벤처기업들의 지식획득과 지식내부화(지식공유, 지식활용) 간의 관계에서 경영자의 리더십이 어떠한 조절역할을 수행하는지를 살펴보았다. 이를 위해 기존 문헌을 검토하여 가설을 도출하였으며, 해외에 진출한 83개의 기술·지식 집약적인 벤처기업들을 대상으로 위계적 조절회귀분석을 통해 가설을 검증하였다. 실증분석 결과는 다음과 같다. 첫째, 해외진출을 통해 기술지식을 획득한 정도와 지식공유 정도 간의 관계에 있어 경영자의 변혁적 리더십은 부(-)의 조절역할을 수행하는 것으로 나타났으며, 해외진출을 통해 기술지식을 획득한 정도와 지식활용 정도 간의 관계에 있어 거래적 리더십은 부(-)의 조절역할을 수행하는 것으로 나타났다. 둘째, 해외진출을 통해 시장지식을 획득한 정도와 지식공유 정도 간의 관계에 있어 경영자의 변혁적 리더십은 정(+)의 조절역할을 수행하는 것으로 나타났으며, 해외진출을 통해 시장지식을 획득한 정도와 지식활용 정도 간의 관계에 있어 거래적 리더십은 정(+)의 조절역할을 수행하는 것으로 나타났다. 기존의 연구들은 지식획득 대상에 대한 고려 없이 지식공유에는 변혁적 리더십이 효과적이고, 지식활용에는 거래적 리더십이 효과적이라고 주장하였으나, 본 연구는 획득하는 지식의 종류에 따라 지식공유와 지식활용에 효과적인 리더십이 다를 수 있다는 연구의 기반을 최초로 마련하였다는데 의의가 있다.
Abstract
Employing a sample of 83 internationalized knowledge-intensive venture firms of Korea, we examined the moderating effects of entrepreneurial leadership on relationship between knowledge acquisition and knowledge internalization(knowledge sharing and knowledge exploitation). Hierarchical moderated regression results showed that in the case of technical knowledge, the moderating effects of transformational leadership on the relationship between technical knowledge acquisition and technical knowledge sharing is significantly negative. And the moderating effects of transactional leadership on the relationship between technical knowledge acquisition and technical knowledge exploitation is significantly negative. However, in the case of marketing knowledge, the moderating effects of transformational leadership on the relationship between marketing knowledge acquisition and marketing knowledge sharing is significantly positive. And the moderating effects of transactional leadership on the relationship between marketing knowledge acquisition and marketing knowledge exploitation is significantly positive. Much of the previous studies about leadership have claimed that transformational leadership is effective at knowledge sharing, and transactional leadership is effective at knowledge exploitation without any consideration for the type of knowledge. But this research laid a beginning foundation for understanding that effective leadership at knowledge sharing and knowledge exploitation can be changed according to type of knowledge.
