감정노동과 직무상황 그리고 정서성이 호텔종업원의 감정일탈에 미치는 효과
The Effects of Emotional Labor, Job Context, and Affectivity on Hotel Employees' Emotional Deviance

이 연구의 목적은 서비스 수행맥락에서 감정노동(심층연기, 표면연기), 직무상황(표현규칙의 명확성, 감정표현빈도, 감정표현강도), 정서성(부정적 정서성)이 감정일탈에 어떠한 영향을 미치는지를 확인하는 것이었다. 우리나라 4개의 일급호텔 이상에 근무하는 직원들을 대상으로 설문조사를 실시하여 248명으로부터 자료를 수집하여 분석한 결과는 다음과 같다. 첫째, 표면연기는 감정일탈과 정(正)의 유의한 관계를 갖는 반면에, 심층연기는 감정일탈과 관계가 없는 것으로 확인되었다. 둘째, 감정표현규칙의 명확성은 감정일탈과 부(負)의 유의한 관계를 갖는 것으로 나타났다. 셋째, 감정표현강도는 감정일탈과 정의 유의한 관계를 갖는 반면에, 감정표현빈도는 감정일탈에 영향을 미치지 않는 것으로 나타났다. 넷째, 부정적 정서성은 감정일탈과 정의 유의한 관계를 맺고 있었다. 몇 가지 한계에도 불구하고 이 논문은 감정노동 수행맥락에서 조직의 서비스 품질을 떨어뜨릴 수 있는 감정일탈의 선행요인들을 체계적으로 연구했다는 점에서 큰 의의를 갖는다. 조직일탈의 문제가 최근 들어 조직연구의 주요한 주제의 하나로 등장하고 있고, 호텔종업원들의 감정일탈은 극단적으로는 그 즉시 거래과정 중단으로 나타남은 물론이고 추가주문과 반복구매 그리고 소개 고객의 유치 가능성을 낮출 수 있으므로, 이 분야에 대한 더 많은 연구들이 이루어져야 할 것이다.
Abstract
This study examined the effects of emotional labor(e.g., deep acting, surface acting), job context(e.g., explicit display rule, frequency and intensity of emotional display), and affectivity(e.g., negative affectivity) on emotional deviance. To test these research purposes, we collected data at 4 Korean Hotels. Based on 248 completed surveys, we conducted multiple regression using SPSS 15.0. In general, results supported hypothesis. First, surface acting was positively related to emotional deviance, while deep acting was not predictive of emotional deviance. Second, explicit display rule was negatively associated with emotional deviance. Third, intensity of emotional display was positively related to emotional deviance, but frequency of emotional display was not predictive of emotional labor. Lastly, as expected, negative affectivity was positively associated with emotional deviance. The limitation and implications of these findings for research on emotional labor were discussed.
