The Effects of Contingent Employment on Organizational Profitability in Hotel : Focused on the Inducements-Contributions Equilibrium Perspective

This study is the empirical analysis of the relationship between contingent employment (contingent employment ratio and institutionalization of contingent workers administration) and organizational profits in hotel from the viewpoint of inducements-contributions equilibrium perspective. The empirical results are summarized as follows. First, the contingent employment ratio has a negative effect on the inducements-contributions equilibrium level. As the contingent employment ratio increases, it lowers the inducements of the contingent workers (high job instability and low compensation level) and does contributions (high turn-over rate and low labor productivity). Second, the institutionalization of contingent workers administration has a positive relationship with the inducements-contributions equilibrium level. The level of the institutionalization of contingent workers administration is against the low inducements-low contributions mechanism due to enlargement of the contingent workers. Third, the contingent employment ratio has a negative effect on the operational profits per employee, but the institutionalization of contingent workers administration has a positive effect on it. Finally, it is examined wether the contributions of the contingent workers intermediate the inducements and performances. The numerical flexibility and operational profits are intermediated partly by the voluntary turn-over rate and labor productivity and the labor costs rate and operational profits are done partly by the labor productivity.
