A Study On The Relationships Between Organizational Identification And Discretionary Effort

This study attempts to examine whether or not organizational identification is responsible for discretionary effort of organizational members. As suggested in previous researches, discretionary efforts was explained by individual motivation mechanisms such as need theory, intrinsic motivation, or social exchange theory etc. However, recently discretionary efforts has been approached by organizational identification which is based on social identity theory. That is to say, discretionary efforts are explained by organizational identification such as pride in organizational membership and identification with organizational values and goals and positive bias toward in-group. Organizational identification is group-level motivation mechanism which is different from individual-level motivation mechanisms, The results of this research clearly suggest that, in the Korean bank branches, individual work behavior such as discretionary effort is strongly affected by organizational identification as group motivation mechanisms as well as by some individual motivation mechanism.
