An Exploratory Study on the Effect of Work-Family Conflict on Job Satisfaction and Job Performance among Hotel Frontline Employees with Testing Gender Difference

The present study developed and tested research model that aimed to investigate the key factors of work-family conflict to enhance job satisfaction among hotel frontline employees in Korea. In addition, this study tested hypotheses that there were gender differences in the effect of work-family conflict on job satisfaction. This author also focused on testing whether job satisfaction led to the better job performance. In order to examine the proposed model, frequency analysis, factor analysis, reliability analysis, multiple regression analysis, moderated regression analysis and simple regression analysis were undertaken using SPSS(10.0) program to explore the direct and moderating relationships among work-family conflict (WIF, FIW), gender, job satisfaction and job performance. The results showed that WIF had a significantly negative effect on job satisfaction while unexpectedly FIW had a significantly positive effect on job satisfaction. Additional finding was that the employees who were more satisfied with job were likely to do the better job performance for their customers. Moreover, there were no differences in the paths from work-family conflict (WIF, FIW) to job satisfaction between male and female employees. The article concluded with implications for hospitality managers and future research directions.
