일과 생활의 균형, 만족 및 이직의도의 관계

본 연구의 목적은 일과 생활의 균형 관점에서, 일과 개인생활 사이에 심각한 부조화를 경 험할 수 있는 심야 근무자들을 대상으로 일-생활(생활-일) 갈등과 일-생활(생활-일) 비옥화가 직무만족과 생애만족 그리고 이직의도에 미치는 영향을 실증적으로 분석하려는 것이다. 분석결과를 요약하면, 일-생활(생활-일) 갈등은 직무만족에 유의한 부(-)의 영향을, 일-생활 갈등은 이직의도에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 일-생활(생활-일) 비옥화 는 직무만족과 생애만족에 유의한 정(+)의 영향을, 이직의도에는 유의한 부(-)의 영향을 미치 는 것으로 나타났다. 직무만족과 생애만족은 상호 유의한 정(+)의 영향을, 직무만족은 이직의 도에 유의한 부(-)의 영향을 미치는 것으로 나타났다. 그리고 추가분석을 통한 직무만족과 생 애만족의 유의한 간접효과는 일-생활 비옥화가 이직의도에 미치는 영향에서만 발견되었다. 끝으로, 이러한 연구결과를 바탕으로 이론적․실무적 시사점을 도출하였고, 향후 연구를 위 한 과제를 제시하였다.
Abstract
This study attempts to analyze empirically the relationship among work-life conflict, work-life facilitation, job satisfaction, life satisfaction and turnover intention of the instructors teaching in an academic institution. The results are as follows; While work-life conflict has negative effect on the job and life satisfaction and work-life conflict has positive effect on the turnover intention as expected, work-life(life-work) facilitation has a positive effect on the job satisfaction and life satisfaction, but has a negative effect on the turnover intention. Positive relationship was found between job satisfaction and life satisfaction, and job satisfaction has a negative effect on the turnover intention. And in an additional analysis, the significant indirect effect of job satisfaction and life satisfaction was found, and only work-life facilitation has an effect on the turnover intention. Finally, based on the results of this study, we have discussed theoretical and practical implications for managing employees' work-life balance, and proposed some suggestions for the future study.
