직무배태성과 이직의도간의 감성지능 조절효과

최근의 불확실하고 역동적인 기업환경 변화로 인해, 미래의 가장 중요한 기업의 자원으로 경쟁력을 갖춘 우수한 인재가 부각되고 있다. 이에 기업들은 우수한 인재를 어떻게 유지할 것인가에 많은 노력을 기울이게 되었으며, 직무배태성은 종업원 유지 방안을 확립하는데 있어 중요한 개념으로 제시되고 있다. 본 연구는 선행 연구들을 통해 직무배태성과 이직의도와의 구조적 관계, 그리고 감성지능의 조절효과를 규명하고자 하였다. 선행변수로 직무배태성(적합성, 희생, 연계), 조절변수로 감성지능, 결과변수로 이직의도를 선정하여 이들 변수간의 구조모형을 분석하였다. 변수들 간의 구조적 관계를 요약하면 첫째, 직무배태성(적합성, 희생, 연계)은 이직의도에 부(-)의 영향을 미치는 것으로 나타났다. 둘째, 감성지능 변수가 직무배태성과 이직의도와의 관계에 조절역할을 하는지 살펴 본 결과 직무배태성 하위요인인 적합성과 연계가 유의적으로 나타남에 따라 조절효과가 있는 것으로 나타났다. 이상의 연구에서 직무배태성과 이직의도에는 감성지능이 영향을 미치는 것으로 나타났다. 실무적 관점에서 감성지능의 활성화는 서비스 산업의 업무적 향상과 나아가 기업의 경쟁력제고 측면에서 실무적 의의를 두고자 한다.
Abstract
This research closely examines through previous studies the structural relationship between job embeddedness and intention to transfer, and the moderating effect of emotional intelligence. Job embeddedness (appropriateness, sacrifice, connection) as antecedent variable, emotional intelligence as moderating variable, and effect variable as intention to transfer were selected to analyze the structural model between these variables. To summarize the structural relationships between the variables, first, the correlation was negative between job embeddedness and intention to transfer. Second, when studying whether emotional intelligence variable has moderating effect on job embeddedness and intention to transfer, appropriateness and links, the sub-factors of job embeddedness, showed significance, thus implying the moderating effect.. The study showed that emotional intelligence has significant influence on job embeddedness and intention to transfer. Activation of emotional intelligence from practical point of view shall have meaning in job improvement and, furthermore, enhancement of corporate competitiveness.
