조직공정성과 조직결과변수간의 관계에서 심리적 주인의식의 매개효과 및 부정적 성향의 조절효과

본 연구는 조직공정성 유형인 분배공정성 및 절차공정성이 심리적 주인의식에 미치는 영향을 조사하였고 이어 심리적 주인의식이 조직결과변수인 조직시민행동, 조직몰입, 직무긴장과의 관계를 분석하였다. 그리고 조직공정성인 분배공정성과 절차공정성이 조직결과변수인 조직시민행동, 조직몰입, 직무긴장과의 관계에서 심리적 주인의식이 이들 관계를 매개하는지를 분석하였다. 20개 기업 700명의 종업원을 대상으로 실증적으로 조사한 결과 분배공정성 및 절차공정성은 심리적 주인의식과 각각 유의한 정의 관계를 보여주었다. 심리적 주인의식은 조직시민행동, 조직몰입과는 각각 유의한 정의 관계, 직무긴장과는 유의한 부의 관계를 보여주었다. 그리고 조직공정성과 조직결과변수 간의 관계에서 심리적 주인의식은 모든 변수들 간에 관계에서 매개효과를 보여 주었다. 마지막으로 조직공정성과 심리적 주인의식 간의 관계에서 부정적 성향의 조절효과를 분석하였는데 절차공정성은 부정적 성향과 상호작용하여 심리적 주인의식을 조절해 주었다. 이들 결과에 대한 의미가 논의 될 것이다.
Abstract
This study examined the effects of organization justice, specifically distributive and procedural justices, on psychological ownership. It also analyzed the relationship between psychological ownership and organizational outcome variables, such as organizational citizenship behavior (OCB), organizational commitment, and job strain, to find whether psychological ownership had a mediating role in the relationship. An empirical study conducted with 700 employees at 20 companies found that psychological ownership had a significant positive relationship with distributive justice and procedural justice respectively. Psychological ownership had significant positive relations with both OCB and organizational commitment, while having significant negative relations with job strain. Further, psychological ownership had mediating effects in the relationship between organization justice and all the organizational outcome variables. Lastly, the analysis of moderating effects of negative affectivity (NA) in the relationship between organization justice and psychological ownership found that the interaction of procedural justice with NA had a moderating effect on psychological ownership. The significance of these findings will be discussed.
