근로자의 가치성향이 노조정체성과 노조참여행동에 미치는 영향

근로자의 노조참여행동은 개인이 지각하는 개별적 상황에 근거하여 이루어지지만, 근본적으로 근로자 개인이 가지는 가치성향에 따라 노조참여의 여부와 정도에 영향을 미칠 수 있다. 따라서 이 연구는 기존의 노조참여행동에 대한 다양한 관점의 선행연구 외에 근로자가 가지는 가치성향 즉, 계급의식과 집단주의가 노조에 대한 사회정체성을 매개로 노조참여행동에 미치는 영향을 파악하고자 하였다. 이를 위해 전력산업분야(발전운영, 발전정비, 발전건설)의 근로자 576명으로부터 수집한 자료를 공분량 구조분석 방법으로 분석하여 다음과 같은 결과를 얻었다. 첫째, 근로자의 계급의식은 노조정체성과 정(+)의 관계를 가지는 것으로 나타났다. 둘째, 근로자의 집단주의 성향은 노조정체성과 정(+)의 관계를 가지는 것으로 나타났다. 셋째, 근로자의 노조정체성은 노조참여행동과 정(+)의 관계를 가지는 것으로 나타났다. 넷째, 근로자의 계급의식은 노조정체성을 통한 간접효과 외에 노조참여행동과 직접적인 정(+)의 관계를 가지는 것으로 나타났다. 다섯째, 노조참여행동에 대한 집단주의의 직접효과는 통계적으로 유의하지 않게 나타나 집단주의는 노조정체성을 매개로만 노조참여행동과 관계를 가지는 결과를 보여주었다. 이상의 결과를 바탕으로 결론 부분에 이 연구의 이론적, 실무적 시사점과 한계점, 그리고 향후 연구방향을 제시하였다.
Abstract
While workers' union participation behavior could be determined by the individual worker's perception on specific circumstances, it can be influenced by value orientation of the individual worker. Accordingly, this study tried to identify the impact workers' value orientation ― i.e., class consciousness and collectivism ― has on union participation behavior through union identity as a mediator. To achieve this objective, this study conducted a questionnaire survey for 576 workers in electric power industry, and analyzed the data using covariance structure analysis method. The results are as follows. First, workers' class consciousness was found to have a positive relationship with union identity. Second, workers' collectivism also was found to have a positive relationship with union identity. Third, union identity in turn was identified to have a positive relationship with union participation behavior. Fourth, class consciousness was found to have a direct relationship with union participation behavior in addition to indirect relationship through union identity. Lastly, collectivism, on the other hand, turned out not to have a direct relationship with union participation behavior on top of indirect relationship through union identity. On the basis of above results, the academic and practical implications, limitations, and future research direction are offered in the conclusion.
