직장-가정 지원(WFF), 만족 그리고 이직의도의 관계 연구

본 연구는 국내 호텔의 고객 서비스를 담당하며 기혼인 직원을 대상으로 직장-가정 지원(work-family facilitation/work to family facilitation, family to work facilitation)이 직장만족(job satisfaction), 생활만족(life satisfaction), 그리고 결혼만족(marital satisfaction)이 미치는 영향에 관하여 분석하고, 이를 통하여 이직의도를 감소시키는 요인을 규명하고자 하였다. 본 연구의 목적을 수행하기 위하여 설문이 가능한 특1급과 특2급 호텔의 고객 접점 부서의 정규직이며 기혼 직원으로 한정하여 수집한 198부(86.1%)가 유효 표본으로서 본 조사에 활용되었다. 이렇게 수집된 자료를 기반으로 본 연구의 가설을 검증하기 위하여 SPSS 10.0 통계 프로그램으로 빈도분석(frequency analysis), 측정척도의 신뢰성분석(reliability analysis), 요인분석(factor analysis), 상관관계분석(correlation analysis), 그리고 다중회귀분석 (multiple regression analysis)을 실시하였다. 분석결과 직장-가정 지원의 두 요인 모두 직장만족과 생활만족에 정(+)의 영향이 있음을 알 수 있었다. 그러나 결혼만족의 경우 가정-직장 방향 지원만이 결혼만족에 정(+)의 영향이 있음을 알 수 있었다. 마지막으로 국내 호텔 고객 접점 부서의 기혼 직원의 경우 그들의 이직의도를 감소시키는 것에 효과적인 변수는 직장만족과 결혼만족으로 검증되었다. 이와 관련된 시사점과 추후 연구과제가 논의되었다.
Abstract
This study developed and tested a research model that examined the effects of both work to family and family to work facilitations on three satisfaction variables; job satisfaction, life satisfaction and marital satisfaction. Data were gathered from a sample of frontline employees married in the five-star hotels in Korea. In addition, this study also investigated the impacts of the three satisfaction variables on the employees' turnover intentions. To do this,frequency analysis, a factor analysis, reliability analysis, correlation analysis and multiple regression analysis were performed using SPSS 10.0. The results showed that both work to family facilitation and family to work facilitation had a positive effect on job satisfaction, life satisfaction and marital satisfaction except the relationship between work to family facilitation and marital satisfaction. Additional finding was that job satisfaction and marital satisfaction negatively influenced turnover intention while life satisfaction did not. Managerial implications for hotel managers were discussed and some directions for future research were suggested.
