건강한 조직의 의미와 조직건강의 통합관점

초록
연구자들은 조직건강이라는 현상을 설명하는데 일관된 정의와 모델이 필요하다고 보았다. 본 연구에서는 조직에서의 건강에 대한 개념을 명확하게 하기 위해 연구 수준을 조직과 개인으로 구분하고 연구의 대상을 질병과 건강으로 분류하였다. 이러한 기준을 토대로 기존의 연구들을 개인/건강, 개인/질병, 조직/질병, 조직/건강 등 4가지 유형으로 나누고, 최근까지 진행된 연구들을 검토하고 정리하였다. 4가지 유형 가운데 본 연구에서는 특히 조직/건강에 초점을 맞추어서 기존의 연구 경향을 크게 환경관점과 웰니스관점으로 구분하였다. 이 두 가지 관점은 조직의 환경적응이라는 외재적 요소와 조직의 안녕감이라는 내재적 요소로 상반된 가치를 추구하나 상호보완적이다. 조직단위의 건강에 대한 연구가 활발히 진행되기 위해서는 환경과 웰니스의 통합적 관점이 필요하다는 점을 강조하였다. 이러한 통합관점에 비추어 조직건강의 정의를 새롭게 제시하였다. 조직은 외적으로 변화하는 환경에 적응하려는 전략의 적합성이 높고, 내적으로 조직의 안녕감인 주관적 활기와 충만감이 높을 때 건강하다고 할 수 있다. 마지막으로 본 논문의 기여점은 조직건강이 아직 하나의 통합된 개념이 정립되지 않은 상태에서 환경관점과 웰니스관점을 통합하여 조직의 기능적인 측면과 심리적인 측면을 중심으로 새롭게 재정립한 것이다. 향후 연구방향은 새롭게 정립된 조직건강의 정의를 바탕으로 이를 측정할 수 있는 신뢰성과 타당성을 갖춘 측정도구 개발이 필요하다.
Abstract
In this study, the level was divided into organizations and individuals and the subject (was divided) into illness and health to clarify the concept of health in the organization. The existing studies were classified into 4 types of combination which were individual/health, individual/ disease, organization/disease and organization/health. Among 4 types, we gave a special focus on the combination of organization/health of which the existing research trends were classified into environment model and wellness model. The researchers stressed that integrated model should be needed to activate the study on the organization health because these two perspectives are not contradictory but complemen- tary to each other. Using Integrated Model, the paper proposed the new definition of organization health. Organization is healthy when externally fit of strategy to adapt to a changing environments is high and internally subjective vitality and flow, one of the organizational well-being, are high. Finally, the direction of future research on organizational health was discussed.
