리더십과 조직몰입의 관계에서 LMX의 조절효과:A 대학병원 간호사 집단을 대상으로

The research is descriptive correlation study to investigate the moderating effect of LMX in relationship between leadership and organizational commitment of nurses. Data was collected 226 nurses who work in C university hospital in G city from September 1st to 30th, 2010. Data collected was analyzed with frequency, ANOVA, Scheffé test, factor analysis and hierarchical regression analysis by SPSS Win 16.0. Leadership of nurses influences LMX and organizational commitment. In relationship between leadership and organizational commitment, as a result of verifying interaction of independent and control variables as moderating variables, an input of LMX shows significance in overall model. Also, LMX’s moderating effect significance in. Leadership and LMX of nurses can influence organizational commitment. Leadership of nurse, if it influences organizational commitment, depends on LMX. Especially, the higher emotional connectedness subjects have the stronger organizational commitment they have. Therefore, to improve organizational commitment, it pays systemized strategies and efforts with even more proactive. Nursing manager and general nurses can cooperate by improving emotional connectedness based on effective interrelationship and visualize the results. Moreover, they can improve efficiency in entire organization.
