팀 구성원의 과업갈등이 팀 몰입과 팀 성과에 미치는 영향 : 자기유능감과 팀 효능감의 조절효과

A stream of research has been grown recently for conflicts in teams and its potential effects on team effectiveness. Especially, relevant studies on the relationship between task conflict and team effectiveness have indicated contrasting arguments. Some argue that task conflict can be shown to be beneficial to team performance by creating new ideas or solutions for problem solving and decision making, whereas task conflict produces negative effects on team performance because task conflict is also one of interpersonal conflicts in organizations. So, this study examines the effect of task conflict on team effectiveness(team commitment and team performance) and the moderating effect of self efficacy and team efficacy on the relationship among task conflict, team commitment and team performance. Using a sample of 232 employees in a firm, our findings suggest that team members' task conflict was significantly related to negative influence on team commitment and team performance. Self efficacy and team efficacy moderated the relationship between task conflict, team commitmen and team performance. The implications and limitations of this study are discussed.
