사회책임경영에 따른 인적자원개발 실천의 의미

이 연구의 목적은 다우존스 지속가능경영 지수에 편입된 국내 16개 기업을 대상으로, 기업의 사회적 책임과 지속가능성 경영의 실천 사례들을 분석하여 인적자원개발에 대한 시사점을 도출하는 데에 있다. 연구의 주요 내용은 사회책임경영의 맥락 속에서 인적자원개발 정책과 실천의 모습을 탐색하여 사회책임경영에 따른 인적자원개발 개입의 의미를 이해하는 것이다. 이를 위해 16개 기업의 사회책임경영 보고서를 대상으로 내용 분석을 실시하였다. 연구 문제로 설정한 사회책임경영의 맥락에서 인적자원개발 실천의 공간 확대, 인적자원의 의미 변화, 권한 위임을 중심으로 분석한 결과 다음과 같은 결론에 도달하였다. 첫째, 인적자원개발 실천 공간의 확대는 조직 내부와 외부의 다양한 이해관계자 관점의 인적자원개발 수용과 관련된다. 둘째, 인적자원의 의미 변화는 조직 맥락에 한정된 종전의 인적자원의 의미를 넘어섬으로써 인적자원개발과 평생교육의 새로운 결합이 예상된다. 셋째, 일터에서의 권한 위임의 실천을 통해 개인의 정체성과 일의 의미 발견이라는 인적자원개발 고유의 가치가 더욱 정교화 된다.
Abstract
The purpose of this study was to analyze Corporate Social Responsibility(CSR) and Corporate Sustainability(CS) management practices of 16 Korean corporations in DJSI(Dow Jones Sustainability Index) World(2011/12) and to draw implications for Human Resource Development. This study focused on exploring HRD policies and programs in the context of Socially Responsible Management and understanding the meaning of HRD interventions. In the present study, socially responsible management annual reports of 16 corporations were analyzed through content analysis. In terms of the research questions such as spatial enlargement, changing meaning of human resources, and empowerment, HRD practices in the context of socially responsible management were analyzed and reached the conclusions as follows: First, the spatial enlargement of HRD practices rendered the acceptance of considering the internal and external stakeholder approach in HRD. Second, the changing meaning of human resources got over the organization bound HRD practices and anticipated the nexus in HRD and lifelong education. Third, empowerment practices in the workplace refined the value priorities of HRD which covered employee self-identity and meaning of work.
