부티크호텔 종사원의 개인-환경 적합성이 조직행동에 미치는 영향: 클래식 체인호텔과의 비교분석을 중심으로

In this study, we aimed to address a lack of understanding about boutique hotel employees’ organizational behavior (OB) in Korea. We built an exploratory research model wherein organizational identity (OI) mediates the effect of perceived person-environment fit—conceptualized by person-organization fit (POF), person-supervisor fit (PSF), and person-co-worker fit (PCF)—on organizational citizenship behavior (OCB) and turn-over intention (TI),assuming that internally differentiated hotel circumstance influence OB. Using data from 252 surveys collected from five-star hotel employees, we empirically tested the model with two groups: boutique hotels and commonly-known brand hotels (i.e., classic hotels). The comparatively analyzed results are as follows: (1) OI was moderated by hotel type (boutique vs. classic). Specifically, the boutique group had a more elastic growth rate for POF, whereas the classic hotel did for PSF. (2) PCF was positively significant on OI in both groups, but POF was effective solely in the boutique group, whereas PSF had an effect only in the classic group. (3) POF and PCF positively influenced OCB; however, PSF was not significant in either group. (4) Only PSF was negatively related to TI in the boutique hotel, whereas POF revealed a negative impact only in the classic one. (5) Mediation effect by OI was significant to POF and PCF on OCB in the boutique group (partially mediated) and the classic one (fully mediated), but the mediation effect on TI was significant only in the boutique group by the full mediation of PSF and PCF.
