의사결정참여와 상사신뢰가 정서적 몰입에 미치는 영향: LMX의 매개효과를 중점으로
The Effect of Participation in Decision Making and Supervisor Trust on Affective Commitment: Mediating Effect of Leader-Member Exchange

본 연구에서는 상사신뢰와 의사결정참여가 리더-구성원 교환관계(LMX)에 미치는 영향과 LMX의 매개효과를 살펴보았다. LMX의 선행요인으로 리더십에 대한 연구는 많이 다루어졌으나 조직 내 의사결정참여 정도와 상사신뢰에 따른 영향력을 살펴본 연구는 드문 모습이다. 의사결정참여와 상사신뢰의 영향력과 정서적 몰입에 있어 LMX의 매개효과를 검증하기 위하여 5개 기업 400명을 대상으로 설문조사를 하였고 최종분석에는 321명을 대상으로 PLS를 통한 실증분석을 실시하였다. 새로운 연구모형의 탐색에 있어 적합한 통계분석으로 여겨지는 PLS는 인과관계를 살펴보는데 유용한 것으로 알려져 있다. PLS를 통한 연구결과는 다음과 같다. 첫째, 의사결정참여는 LMX에 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 상사신뢰는 LMX에 유의한 정(+)의 영향력을 갖는 것으로 확인되었다. 셋째, LMX는 구성원의 몰입에 정(+)의 영향을 미치며, LMX는 정서적 몰입과 상사신뢰에 있어 매개역할을 하는 것으로 나타났다. 마지막으로 본 연구 결과를 바탕으로 한 연구의 시사점과 추후 연구를 위한 제언을 논의하였다.
Abstract
The purpose of this study is to investigate the effect of participation in decision making and trust on leader-member exchange. The antecedents of LMX were focused on the research on leadership, on the other hand the studies of trust within the organization and the participation in decision making are rare. For this reason, we tried to approach the institutional side. We intended to give variety to this study and the data were collected from 400 employees who work in the fields of IT, service, and aviation industry. And the final questionnaires were returned by 321 respondents. The research has had the results through the PLS, and it is as follows. First, participation in decision making has a positive effect on LMX. Second, trust has influence on LMX positively. Third, LMX has a positive effect on affective commitment and complete a mediating role in the relationship between trust and affective commitment. Finally, we discuss the recommendations for future research and implications for the research based on the results of this study.
