종합병원 여성근로자의 조직몰입에 대한 인적자원관리와 성취욕구의 영향: 직무만족의 조절효과

The objective of this study is to examine the effect of women employees’ perception of thehuman resource management program, which is one of the most important areas in the hospitalmanagement, and their individual needs for achievement on the organizational commitment, alsoanalyzing the moderating effect of job satisfaction. Authors conducted self-administered surveyto women employees worked at six general hospitals located in Gyeongnam Province and BusanMetropolitan Area, and a total of 208 responses were analyzed. Our study revealed that thewomen employees' individual needs for achievement and their perception on the educationaltraining program affected their organizational commitment level, and that their job satisfactionlevel had both a direct and moderating effect on the organizational commitment level. In additionto the improvement in the hiring policy, addressing individual needs for the achievement throughproviding with more opportunities for needs-specific educational training is essential to enhancewomen hospital employees’ organizational commitment, which could contribute to the increasedservice quality and talent retention.
