초록
호텔 기업의 직원에게는 다양한 활동의 업무가 요구되며, 업무 간에 빈번한 전환이 요구되는 환경적 특성으로 인해 시간활용의 패턴에 따라 업무에 대한 만족 및 성과가 다르게 나타날 수 있다. 따라서 본 연구는 호텔직원의 시간활용패턴에 대해 복합시간성과 단일시간성으로 구분하여 직무만족과 직무성과에 미치는 영향을분석하였고, 추가적으로 시간활용패턴과 직무성과 사이에서 직무만족의 매개효과를 검증하는 것을 목적으로하였다. 연구의 결과를 요약하면 다음과 같다. 시간활용패턴이 직무만족에 미치는 영향을 검증한 가설1에서 단일시간성은 직무만족에 유의한 정(+)의 영향을 미치고, 복합시간성은 직무만족에 유의한 정(+)의 영향을 미치는 것으로 나타나 가설1은 채택되었다. 가설2를 검증한 결과, 직무만족은 직무성과에 유의한 정(+)의 영향을 미치는 것으로 분석되어 가설2는 채택되었다. 시간활용패턴이 직무성과에 미치는 영향을 검증한 가설3에서 단일시간성은 직무성과에 유의한 영향을 미치지 않는 것으로 나타났지만, 복합시간성은 직무성과에 유의한 정(+)의 영향을 미치는 것으로 나타나 가설3은부분채택 되었다. 추가적으로 시간활용패턴이 직무만족을 통해서 직무성과에 미치는 영향에 대한 매개효과를 분석하기 위해서 sobel test를 실시하였다. 매개효과를 검증한 결과, 직무만족은 시간활용패턴의 단일시간성, 복합시간성이 직무성과에 미치는 영향에서 매개하는 것으로 분석되어 가설4는 채택되었다.
Abstract
The hospitality industry is characterized as work environment where time use is important, and how to switchbehavior among multiple tasks is frequently required within a given time period. Job satisfaction and performancemay vary in this environment due to the different time use patterns. The purpose of this study is to examine how employees' time-use patterns, monochronicity and polychronicity,influence their job satisfaction and performance. This study also tested the mediating effect of job satisfaction on therelationship between time use patterns and job performance. These results areas follows:First, in time use patterns, both monochronicity and polychronicity were positively related to job satisfaction. Second, this research helped refine job satisfaction that positively supported job performance. Third, monochronicitywas not related to job performance, while polychronicity was positively influenced by job performance. Lastly, thisresearch verified the mediation effect of job satisfaction such that job satisfaction mediated the relationship betweentime use patterns and job performance. Finally, this research discusses limitations and future research directions.
