초록
본 연구는 여성공무원 중 초등학교 근무하는 여교사를 대상으로 경력패턴과 프로틴 경력태도가 주관적 경력성공에 미치는 영향력을 분석하고, 육아휴직경험이 이들의 인과관계에 있어 조절효과가 있는지를 조절회귀분석을 통해 검증하였다. 분석결과, 첫째 프로틴 경력태도인 자기주도성과 가치지향성은 모두 주관적 경력성공에 유의미한 영향을 미치고 있었으나, 육아휴직의 조절효과는 없었다. 둘째, 직업경력패턴 중 상향이동은 주관적 경력성공에 긍정적 영향을 미쳤으나, 정체형은 주관적 경력성공에 부정적 영향을 미쳤다. 반면 육아휴직경험은 직업경력패턴과 주관적 경력성공간의 영향력에 미치는 조절효과가 없는 것으로 나타났다. 셋째, 생애경력패턴 중 직업가족병행형과 직업중심형은 주관적 경력성공에 긍정적 영향을 미쳤으나, 가족중심형과 직업가족병행형*육아휴직경험은 주관적 경력성공에 부정적 영향을 미치고 있었다. 또한 육아휴직경험이 생애경력패턴과 주관적 경력성공 간 인과관계에 있어 조절작용을 하는 것으로 나타났다. 결론적으로 정부나 교육청에서는 여성공무원의 육아휴직이 보수나 승진에 차별요소로 작용하지 않도록 하고, 다양한 육아휴직으로 경력단절을 경험한 여성공무원을 위한 연수프로그램을 개발해야 할 것이다. 또한 프로틴 경력태도를 가질 수 있도록 여성공무원의 다양한 승진체계나 전직의 기회를 열어 주어야 할 것이다.
Abstract
This study to analyze the impacts a subjective career success of career patterns and protean career, and verify a moderating effect of child care leave in an elementary school teacher. As the result of this study, Firstly, a subjective career success was influenced by self directed and value driven of protean career but has no moderating effect of child care leave. Upward movement of labor has positive impact on a subjective career success but downward movement of labor negatively influenced a subjective career success. Also, child care leaver has no moderating effect between a subjective career and occupational career patterns. Thirdly, job-family parallel and job oriented of life career patterns affected a subjective career success, and child care leaver has moderating effect between life career patterns and a subjective career success. In conclusion, local government and education office should try to develop training programs for female teachers who have experienced child care leave.
